보육교사의 소명의식과 주관적 경력성공의 관계에서 협동적 조직문화의 병렬다중매개효과

국문 초록

본 연구는 보육교사의 소명의식과 주관적 경력성공, 어린이집의 협동적 조직문화를 살펴보고, 소명의식이 주관적 경력성공에 미치는 영향을 협동적 조직문화의 다양한 변인이 매개하는지를 병렬다중매개효과를 통해 검증하였다. 연구의 대상은 경남지역에 소재한 어린이집에 근무하는 보육교사 221명이다. 연구도구로 소명의식, 협동적 조직문화, 주관적 경력성공을 사용하였으며, SPSS 22.0와 PROCESS Macro 프로그램을 사용하여 상관분석, 병렬다중매개효과를 검증하였다. 분석결과, 첫째, 보육교사의 소명의식, 어린이집의 협동적 조직문화의 그 하위변인, 주관적 경력성공 간의 정적으로 유의한 관련성이 나타났다. 둘째, 보육교사의 소명의식과 주관적 경력성공의 관계에서 교사의 협동성, 협동적 지도성, 동료지원, 학습동반자의 병렬다중매개효과를 살펴본 결과에 따르면 소명의식과 주관적 경력성공 간의 관계에서 교사의 협동성, 동료지원, 학습 동반자가 유의한 수준에서 병렬다중매개 하는 것으로 나타났다. 본 연구결과는 보육교사의 주관적 경력성공에 영향을 미치는 소명의식과 어린이집의 협동적 조직문화의 중요성을 입증하였다는데 의의가 있다. 연구 결과를 바탕으로 보육교사의 주관적 경력성공에 대한 논의와 연구의 한계 및 향후 연구 방향에 대해 제언하였다.

영문 초록

The purpose of this study was to examine the relationships between calling, and subjective career success of child care teachers, and the collaborative culture of child care centers, Further, the study aimed to verify the effects of various variables of collaborative culture on calling and subjective career success through parallel multiple mediating effects. The subjects of this study were 221 teachers from child care centers in Gyeongsangnam-do. This data were analyzed using the parallel multiple model verification method of SPSS 22.0 and PROCESS Macro program. The result of this study are as follows. First, there were statistically significant correlation among calling, collaborative culture and subjective career success. Second, According to a study of the parallel multiple mediation effects of collaborative leadership, peer support, and learning companions in the relationship between calling and subjective career success, the relationship between calling and subjective career success was found to be complex at a signigicant level of cooperation, peer support, and learning partners. The results of this study are meaningful in that they prove the importance of calling and the collaborative culture in promoting the subjective career success of child care teachers. Based on the results, the study identified the limitations of the discussion and research on the subjective career success of child care teachers and suggested future directions for study.
