국문 초록

본 연구는 보육교사의 조직시민행동을 매개로 사회적 지지가 조직몰입에 어떠한 영향을 미치는지를 연구하였다. 어린이집 보육교사의 조직시민행동을 통하여 보육조직의 보육서비스의 양질의 서비스 증대와 조직 건전성을 향상시킬 수 있는 방안이 될 것이다. 연구를 위한 측정 도구로 독립변수의 사회적지지, 매개변수로 조직시민행동, 그리고 종속변수는 조직몰입을 구성하였다. 연구 결과 첫째, 사회적 지지는 조직몰입에 정(+)의 영향에서는 부분채택으로 나타났다.. 둘째, 사회적 지지는 조직시민행동에 정(+)의 영향에서도 부분채택이 나타났다. 셋째, 조직시민행동은 조직몰입에 정(+)의 영향을 미치는 분문에서는 채택되어 조직시민행동이 조직몰입에 영향을 주는 것으로 나타났다. 넷째, 사회적 지지가 조직몰입에 미치는 영향에 대한 조직시민행동은 매개효과에서는 참여와 규범에서는 매개효과를 보였으나 네트워크와 신뢰에서는 매개효과가 나타나지 않아 부분매개효과를 보였다. 이는 어린이집 보육교사에게 시민사회행동에서 지역사회와 어린이집 조직에서 교사의 참여와 보육 서비스의 지침과 안내서가 보육과 교육에 중요한 영향을 미치는 것으로 나타났다.

영문 초록

This study investigated the effects of social support on organizational commitment through the organizational citizenship behavior of childcare teachers. Through the organizational citizenship behavior of daycare teachers at daycare centers, it will be a way to increase the quality of childcare services and improve organizational health. As a measurement tool for the study, social support as an independent variable, organizational citizenship behavior as a parameter, and organizational commitment as a dependent variable were constituted. As a result of the study, first, social support was partially adopted in the positive (+) effect on organizational commitment. Second, social support was partially adopted even in the positive (+) effect on organizational citizenship behavior. Third, organizational citizenship behavior was adopted in the text that had a positive (+) effect on organizational commitment, showing that organizational citizenship behavior affects organizational commitment. Fourth, with regard to the effect of social support on organizational commitment, organizational citizenship behavior showed mediating effects in participation and norms in mediating effects, but did not show mediating effects in network and trust, showing partial trading effects. It was found that the participation of teachers in the local community and daycare organization in civil society behavior for daycare teachers and guidelines and guides of child care services have an important influence on child care and education.
