진성 리더십과 참여적 의사결정이 혁신행동에 미치는 영향

국문 초록

본 연구는 조직 내에서 균형적 커뮤니케이션의 발생기제와 매개기제를 확인하는 것을 목적으로 한다. 그간의 국내의 사내 커뮤니케이션 연구는 주로 만족도, 원활도, 개방성 위주로서 ‘균형성’ 연구는 미흡했다. 특히 ‘커뮤니케이션 균형성’의 선행요인과 혁신행동 간 관계에 관한 국내 연구는 진행되지 못했다. 또한경영혁신이란 외부 요구에 직면한 공공기관의 경우 종업원의 자발적 혁신행동을 촉진하기 위해서는 커뮤니케이션의 균형성이 강조되는 상황이다. 이를 실증적으로 확인하기 위해, 본 연구는 진성 리더십과 인지된참여적 의사결정을 균형적 사내 커뮤니케이션의 독립변수로 선정하고, 이와 균형적 사내 커뮤니케이션, 혁신행동 간 관계에 대해 가설을 설정했다. 전국 13개 공공기관에서 설문조사를 통해 360부의 응답을 확보하였으며, SPSS 26.0을 이용하여 위계적 다중회귀분석으로 검증하였다. 분석 결과, 첫째, 진성 리더십과 인지된참여적 의사결정은 균형적 사내 커뮤니케이션에 각각 유의한 정(+)의 관계를 가지며, 둘째, 진성 리더십과참여적 의사결정은 혁신행동에 각각 유의한 정(+)의 영향을 미치고, 셋째, 균형적 사내 커뮤니케이션은 진성리더십 및 참여적 의사결정과 혁신행동 관계를 매개한다고 밝혀져 모든 가설이 채택되었다. 결론에서는 분석결과를 요약하고 학문적·실무적 시사점을 제시하였다.

영문 초록

This study aims to examine the antecedents and mediating mechanisms of symmetric internal communication( SIC) as the importance of balanced internal communication has been emphasized. There has been lack of academic attention on SIC contrary to the existing studies on the associations between internal communication and communication satisfaction, fluency or openness of communicaton. By proposing, as the main antecedents of SIC, authentic leadership and participative decision-making, we build up the relationships between the antecedents, SIC and innovative behavior of employees. In doing this, we chose a survey technique and used the 360 data from 425 respondents(response rate: 78.7 per cent) employed in the public sector. The findings of our empirical tests are as follows. First, both authentic leadership and perceived participative decision- making have a respectively positive effect on SIC. Second, the antecedents also have significant positive effect on employees’ innovative behavior. Lastly, SIC positively mediates the associations between the antecedents and innovative behavior. Our findings indicate that the synthetic strategy integrating authentic leadership, decision-making process and SIC can promote employees voluntary innovation in public institutions facing the demands of management innovation. In conclusion, the theoretical and practical implications are discussed, and directions for future study are suggested.
