공유리더십의 정성적 측정 도구에 관한 연구

국문 초록

본 연구는 공유리더십의 기존 측정 방법의 한계에 주목하고, 대안적인 방법론을 제시하였다. 기존 리더십 연구들이 주로 설문조사 방법을 채택한 것과 달리 본 연구에서는 방대한 언론 기사를 언어분석학적 텍스트 마이닝 기법으로 공유리더십을 측정하였다. 이를 위해 국내 프로야구 10 개 구단 대표 감독들의 공유리더십을 분석 대상으로 하였다. 감독별 뉴스 기사 전문을 수집한 후, 텍스트 분석 작업을 통해 어휘 사전을 만들고, 공유리더십의 4가지 하위 속성인 과업지향, 관계지향, 변화지향, 정치지향 공유리더십을 측정하기 위해 각 속성의 부분문법그래프(LGG)를 구축하였다. 총 20개의 LGG에 대응하는 실제 기사 전문상의 문맥추출 결과를 활용하여 개별 감독의공유리더십을 분석하였다. 분석 결과 감독 간에 공유리더십 발현 빈도의 차이가 있었으며, 주로과업지향형, 관계지향형, 양손형 공유리더십이 발휘되고 있음을 확인하였다. 또한, 팀 성과와의관계를 추가로 분석한 결과, 관계지향형 공유리더십만이 다양한 팀 성과에 기여하는 것으로 나타났다. 본 연구는 공유리더십 측정의 새로운 정성적 방법론(코퍼스 분석)을 제시하였다는 점에서의의가 있으며, 빅데이터가 양산되는 디지털 대전환의 시대에 본 연구에서 제시한 텍스트 분석질적 방법론은 향후 리더십 연구에 새로운 방향을 제시할 것으로 기대한다.

영문 초록

Focusing on shared leadership in the context of sports team, this study performs a qualitative research on how 10 managers in the Korean baseball league execute their shared leadership. Departing from the previous works that rely on a survey-based method, this study measures the managers’ shared leadership by using massive texts from media coverage during their tenured periods. The Python web crawling method was utilized to gather the data. Then as grounded theory suggests, open, axial, and selective coding were done to analyze news texts and categorize some critical expressions. A total of 20 Local Grammar Graphs(LGGs) were constructed for the linguistic patterns of four types of shared leadership(Task, Relation, Change and Micropolitical-oriented shared leadership). The UNITEX program was used to capture the actual concordances in the news text. We found that Korean baseball managers tend to show a different frequency of shared leadership, as well as three distinctive patterns of execution, including task-oriented, relation-oriented, and ambidexerous leadership of both. Further, this study found that only relation-oriented shared leadership is positively associated with team performances. This study contributes to the current literature by taking an alternative approach to measure shared leadership, which can exemplify a new way of understanding for leadership in the era of digital transformation.
