평생교육사의 직무만족과 혁신행동의 관계에서 지식공유의 매개효과

국문 초록

본 연구는 평생교육사의 혁신행동을 증진시키기 위하여 선행요인으로 직무만족을 선정하고 직무만족과 혁신행동 간의 관계에서 지식공유의 매개효과를 검증하는 데 목적이 있다. 이를 위하여 직무만족, 혁신행동, 지식공유와 관련된 선행연구를 검토하고, 이를 토대로 변인 간의 모형을 설정하였다. 본 연구의 실제적 검증을 위하여 서울시 내 평생교육기관에 근무하는 평생교육사 209명을 대상으로 설문조사를 실시하였으며, 수집된 데이터는 SPSS(23.0)와 AMOS(18.0) 프로그램을 활용하여 분석하였다. 분석 결과는 다음과 같다. 첫째, 평생교육사가 자신의 직무에 만족할수록 혁신행동이 발현되는 것으로 나타났다. 둘째, 평생교육사의 직무만족과 혁신행동간 지식공유가 부분매개 하는 것으로 나타났다. 이러한 연구결과는 직무만족과 지식공유가 혁신행동에 긍정적인 영향을 미치고 있음을 나타내고 있으며, 직무만족이 혁신행동으로 연결되기 위해서는 무엇보다도 구성원 간 지식공유가 이루어져야 함을 의미한다. 상기 연구결과를 토대로 시사점과 향후 연구방향을 제시하였다.

영문 초록

The purpose of this study is to select job satisfaction as a prior factor and to verify the mediating effect of knowledge sharing in the relationship between job satisfaction and innovation behavior in order to promote innovation behavior of lifelong educators. To this end, prior research related to job satisfaction, innovative behavior, and knowledge sharing was reviewed and a model was set up between the variables based on this research. For practical verification of this research, a survey was conducted on 209 lifelong educators working for lifelong education institutions in Seoul, and the collected data was analyzed using the SPSS(23.0) and AMOS(18.0) programs. The results of the analysis are as follows. First, the more satisfied a lifelong educator is with his or her job, the more innovative action is expressed. Second, knowledge sharing between job satisfaction and innovative behavior of lifelong educators was found to be partial. These findings indicate that job satisfaction and knowledge sharing have a significant impact on innovation behavior, and that knowledge sharing among members must be achieved above all in order for job satisfaction to lead to innovation behavior. Based on the above findings, implications and future research trends were presented.
