프로틴 경력태도가 조직효과성에 미치는 영향 연구

국문 초록

현대의 조직은 과거의 조직에 비해 그 환경이 불확실하고 경력에 대한 태도 역시 변화하고 있다. 그러한 변화의 일환으로 조직에 대한 헌신을 통한 경력성공을 추구하는 과거의 경력개념을 대체할 새로운 경력 태도의 패러다임으로 프로틴 경력이 등장하였다. 우리는 이 연구에서 사관생도들의 프로틴 경력태도와 조직효과성의 관계를 측정하고, 두 변수 사이에서 주관적 경력성공이 갖는 매개효과를 확인하였다. 여기서 조직효과성의 지표로는 직무만족도, 조직몰입도, 조직시민행동이 사용되었으며 변수 간의 관계를 검증하기 위하여 육사에 재학 중인 전 생도들을 대상으로 설문지를 배포하여 수집된 결과를 바탕으로 중다회귀분석을 실시하였다. 그 결과 프로틴 경력태도가 높을수록 주관적 경력성공과 조직효과성이 높으며, 주관적 경력성공은 프로틴 경력태도와 조직효과성 사이에서 매개효과를 갖는 것을 확인하였다. 따라서, 조직효과성을 향상시키기 위해서는 조직구성원들의 프로틴 경력태도를 바탕으로 주관적 경력성공을 달성할 수 있는 제반 환경 조성이 수반돼야 할 것이다.

영문 초록

Compared to the past, modern organization has an uncertain environment. And the attitude toward the career of the organization members is changing into another direction. As part of this change, Protean career pursuing career success through the commitment to organization appeared as a new career attitude paradigm to replace the past career attitude. Protean career means a career that can change its own shape quite freely. We measure the relationship between protean career attitude and organizational effectiveness and confirm the mediating impacts of Subjective career success. In this study, job satisfaction, organizational commitment and organizational citizenship behavior were used as organizational effectiveness indicators. In order to examine the variables, multi regression analysis was used. As a result, it appeared that Subjective career success has mediating impacts between protean career attitude and organizational effectiveness. Therefore, cadets should be supported to achieve Subjective career success by creating the proper environment so that they can contribute to all-round organizational effectiveness improvement.
