상사의 조직정치지각과 성과증명목표지향성은 이슈리더십의 효과성을 조절하는가?

국문 초록

이슈리더십에 관한 연구결과들이 꾸준히 발표되면서 조직을 위한 추종자의 생산적 행동에 있어 그 효과성이 일관되게 규명되고 있다. 효과성에 대한 긍정적 역할에도 불구하고, 선행연구에서 이슈리더십은 조직정치지각과 높은 상관관계를 보이고 있어 이에 대한 재검증의 필요성이 있는 것으로 판단된다. 이에 본 연구에서는 이슈리더십과 상사지향시민행동 및 피드백추구행동의 관계에서 조직정치지각과 성과증명목표지향성을 상사 특성으로 설정하여 대상유형별 행동에 대한 영향력 및 조절효과와 함께 두 개념간의 상관관계를 검증하였다. 연구대상은 제주지역에 소재 하고 있는 대형 호텔 및 금융기관 종사자 244명으로부터 획득한 자료를 분석에 활용하였다. 분석 결과, 이슈리더십과 상사의 성과증명목표지향성은 두 결과변수에 모두 긍정적인 영향이 있고, 상사 조직정치지각의 결과변수에 대한 영향력은 모두 기각되었다. 또한 이슈리더십과 조직정치지각은 부(-)의 상관관계가 있고, 조절변수로서 상사 조직정치지각과 성과증명목표지향성의 역할은 조직정치지각에서만 유의한 조절효과가 확인되었다. 본 연구결과는 선행연구에서 확인된 이슈리 더십의 효과성에 대한 범위를 확대하고, 조직정치지각과의 관계에 있어 선행연구와 차별적인 결과를 제공하고 있다. 또한 조절변수로서 조직정치지각의 역할에 관한 의미 있는 시사점을 보여주고 있다.

영문 초록

Many studies on issue leadership (IL) have been constantly published, the effectiveness of IL in follower’s productive behavior for organizations has been demonstrated in recent researches consistently. In spite of positive effects of IL to organizational effectiveness in a variety of cases, high correlation between IL and perceived organizational politics (POP) ignites the necessity for re-test of the correlation. In the current study, the main purposes are to demonstrate moderating effects of supervisor s characteristics (POP, performance prove goal orientation, PPGO) in the links between IL and organizational citizenship behavior toward supervisor (OCBs), and feedback seeking behavior (FSB). Research data was collected from 244 employees who have worked at banks and large hotels in Jeju, and applied in empirical analysis. According to results, IL and PPGO were positively associated with OCBs and FSB respectively, while POP had no impacts to outcome variables in both paths. Moderation of POP in both paths were significant in spite of different moderating type. Such the results provide opposite results on correlation on IL and POP, expand IL effectiveness to self-regulation behavior of followers, and verify the different roles in voluntary behaviors implemented by followers.
