국문 초록

본 연구는 공공조직의 맥락에서 상사의 윤리적 리더십이 구성원의 조직효과성 혹은 조직성과의 측면에서 업무열의(work engagement)에 어떠한 영향을 미치는지를 살펴보았다. 특히 본 연구는 상사의 윤리적 리더십이 어떻게 부하직원의 동기부여 과정에 기여하는가를 설명하기 위해 절차적 공정성과 공공봉사 동기의 매개효과를 분석하는데 그 초점을 맞추었다. 본 연구는 2016년 한국행정연구원이 수행한「공직생 활에 대한 인식조사」를 통해 얻은 데이터를 사용하여 분석하였으며, 다음의 결과를 얻을 수 있었다. 첫째, 윤리적 리더십은 업무열의에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 윤리적 리더십의 업무열의에 미치는 효과는 직접 효과보다 절차적공정성과 공공봉사동기를 통한 간접효과가 더 큰 것으로 나타났다. 셋째, 대비분석을 통한 분석에서는 공공봉사동기를 통한 간접효과보다는 절차적공정성을 통한 간접효과가 더 큰 것으로 나타났다.

영문 초록

This study examined the effect of supervisor s ethical leadership on the work engagement of organizational effectiveness or organizational performance in the context of public organization. In particular, this study focused on analyzing the mediating effects of procedural justice and public service motivation to explain how supervisor s ethical leadership contributes to the motivation process of subordinates. The results of this study were analyzed using the data obtained through the Cognition Survey on Public Life conducted by the Korea Institute of Public Administration in 2016, and the following results were obtained. First, ethical leadership has a positive effect on work engagement. Second, the effect of ethical leadership on work engagement was more indirect than procedural justice and public service motivation rather than direct effect. Third, in the analysis through contrast analysis, the indirect effect through procedural justice was greater than the indirect effect through public service motivation.
