문제해결 과정별 그룹의 창의성 발현에 관한 실증연구

국문 초록

혁신의 관점에서 기존의 생각을 뒤엎는데 창의성이 매우 중요한 수단으로 인식되고 있다. 본 연구에서는 창의성의 발현을 위한 동기부여, 그룹지지 등 기존 요인들이 문제탐색, 문제채택, 해결탐색, 해결채택의 문제해결 4 단계과정별 영향을 미치는지에 대한 상호 간의 관계를 분석하였다. 이를 통해 조직 내 개인단위의 업무가 아닌 그룹 단위의 업무상에서 창의성의 발현하여 문제해결하기 위한 과정별 요인에 대해 제시하 여, 조직내 창의성이 발휘되기 위한 조직 환경조성에 기여하고자 하였다. 본 연구는 2011년 연세대학교 경영대학의 마케팅원론, 생산 및 운영관리, 제품 및 서비스 혁신수 업의 학생을 대상으로 문제해결 4단계의 과정별 내적동기부여, 그룹지지와 창의성과의 관계를 검증하였다. 또한 내적동기부여가 창의성에 발현되게 하는데 시간압박에 따른 조절효과를 제고하고자 한다. 분석 결과, 내적동기가 문제해결의 전 과정별 긍정적 영향을 미쳐, 창의성이 발현되었다. 그리고 그룹지지는 문제해결의 과정 중 문제 탐색, 해결탐색의 과정에서만 긍정적 영향을 미쳐 창의성이 발현되게 하는 반면, 문제 채택, 해결채택의 과정에는 부정적 영향을 미치는 것으로 나타났다. 하지만 시간압박은 문제채택과 해결채택의 단계에서 내적동기와 상호작용을 통해 조절효과를 가지고 있음을 보여주었다. 본 연구의 결과는 조직 내 창의성을 요구하는 업무와 관련된 신제품 개발 등을 위한 조직 내 환경 구성에 큰 시사점을 제시할 것으로 판단된다.

영문 초록

Innovation becomes a pivotal tool to survive in today’s business world. Creativity is the fuel that leads to innovation. Our study analyzed previous studied factors such as intrinsic motivation, group support to facilitate creativity based on four problem solving stages : problem search, problem selection, solution search, solution selection. This, in turn, will help to distinguish our study from previous studies focused the direct relationship between creativity and other factors. Our study is based on survey results of students in department of management at Yonsei Univ. Also, we examined whether time pressure moderated the link between intrinsic motivation and creativity. The empirical results found that intrinsic motivation facilitated creativity during four problems solving stages, and group supports affected positively during the stages of problem search and solution search. Lastly, we also found that time pressure negatively affected the interaction between intrinsic motivation and creativity during the stages of problem selection and solution selection. This implies time pressure increases performance to meet a deadline but deceases creativity. In conclusion, our results will contribute to find a way to motivate group members’creativity in organization. Also other managerial implantations are also provided.
