Analyzing the Effects between Antecedents, Nurses' Trust in Organization, and Outcome Variables

국문 초록

본 연구는 병원에서 근무하는 전문직 종사자인 간호사의 조직에 대한 신뢰가 개인의 웰빙과 조직 효과성 향상에 긍정적 영향을 미치는 등의 중요한 의미가 있음에도, 그간 관련 연구가 미진한 현실에 비추어 연구에 착수하였다. 본 연구의 목적은 간호사의 조직신뢰와 그 선행요인(조직배려, 절차공정성, 신뢰성향) 및 결과변수(조직신뢰, 이직의도) 사이의 영향관계를 검증하고, 조직배려와 절차공정성이 각각 간호사의 조직신뢰에 미치는 영향에 대해 개인의 신뢰성향이 조절변수 역할을 하는지를 검증하는 데 있다. 연구 가설은 신뢰와 관련된 특성 기반 및 관계 기반 이론들을 기초로 하여 설정하였다. 연구 방법은 서울 소재 대형병원에서 근무하는 임상 간호사를 대상으로 설문조사를 실시 하였으며, 가설 검증을 위해 PLS 통계 패키지를 이용하였다. 자료 분석 결과 간호사의 조 직신뢰에 선행요인인 조직배려, 절차공정성 및 신뢰성향이 각각 정(+)의 영향을 미치며, 이 어서 간호사의 조직신뢰는 결과변수인 조직몰입과 이직의도에 각각 정(+) 및 부(-)의 영향을 보이는 것으로 나타나, 관련 가설들을 모두 지지하였다. 한편, 간호사 신뢰성향의 조절 효과는 절차공정성이 조직신뢰에 미치는 영향에 대해서만 유의한 것으로 검증되어, 두 가지 가설 중 한 가지만 채택되었다. 본 연구의 공헌점은 첫째, 선행변수(조직배려 및 절차공정성)와 간호사의 조직신뢰 간의 관계에 대해 신뢰성향이 조절변수로 작용하는지를 검증한 데 있다. 둘째, 본 연구가 간호사를 대상으로 한 연구에서 조직신뢰의 선행변수로 그간 별로 다루어지지 않은 조직배려와 신뢰성향을, 관련 이론을 기초로 연구모형에 포함시켜 조직신뢰에 대한 높은 설명력을 보 여주었다는 점에서 이론적 및 실증적 가치가 있다고 판단된다. 또한, 본 연구의 결과는 간호사의 조직신뢰 제고와 더불어 조직몰입과 이직의도 측면의 향상을 위해 조직배려와 절차 공정성 차원의 제도적 개선이 필요하다는 실무적 시사점을 던져준다. 아울러 개인의 신뢰 성향이 조직신뢰에 미치는 효과에 주목하여, 간호사의 신뢰성향 함양을 위해 관련 교육 프로그램의 제도적 운영 필요성을 제시하였다.

영문 초록

Despite the significance of trust in organization(TIO) for improving individual well-being and organizational effectiveness, little relevant research has been conducted so far in nursing. Noting the research need, the primary aim of the present study was to examine the causal relationships between nurses' TIO, its antecedents(organizational consideration(OCN), procedural justice(PJ), trust propensity(TP)), and outcome variables(organizational commitment(OC), turnover intention(TI)). The study also aimed to test the moderating effects of nurses' TP on the relationships between OCN and TIO, and between PJ and TIO. Research hypotheses were proposed, given the character-based and relationship -based perspectives on trust. For collecting the data, we conducted a questionnaire survey for the hospital clinical nurses. We tested the hypotheses, using the PLS(Partial Least Squares) statistical package program. The results indicate that OCN, PJ, and TP positively influence nurses' TIO, and that nurses' TIO has significant effects on OC and TI, as hypothesized. Meanwhile, the moderating effect of TP on the relationships between OCN and TIO was rejected, whereas the moderating effect of TP on the relationships between PJ and TIO was supported. The research findings demonstrate that OCN, PJ, and individual TP are important predictors of nurses' TIO, and in turn, OC and TI. The major contribution of the study is that, first, it tested the moderating effect of TP on the relationships between OCN and TIO, and between PJ and TIO, although the hypotheses were partially supported. Second, this study provides considerable theoretical and empirical contributions in that the integrative research model showed a high explanatory power for nurses' TIO, by incorporating OCN and TP as antecedents which were little addressed in prior nursing research. The study results also provide practical implications that innovative system changes in OCN and PJ are needed for enhancing nurses' TIO, and in turn, increasing OC and decreasing TI. Furthermore, we suggested the need for implementing the TP training program in order to enhance nurses' TP.
