셀프리더십 구성개념의 위계와 주관적 경력성공과의 구조적 관계

국문 초록

본 연구는 셀프리더십 구성개념의 위계와 셀프리더십과 주관적 경력성공의 영향력 관계를 규명하기 위해 수행되었다. 구체적으로, 첫째, 최적구조모형 검증을 통해 셀프리더십의 인지측면 및 행동측면 변인의 위계를 검증한다. 둘째, 인지측면 변인인 건설적 사고 및 자연보상이 주관적 경력성공의 관계에서 행동지향의 매개효과를 규명한다. 연구수행을 위한 자료는 제주지역 사기업 종사자 189명으로부터 획득되었다. 분석결과,셀프리더십 구성개념 간에는 인지측면(건설적 사고, 자연보상) 변인과 행동측면 변인의 위계가 있는 것으로 확인되었으며, 셀프리더십과 주관적 경력성공의 관계가 건설적 사고/자연보상-행동지향-주관적 경력성공의 구조적 관계가 더 적합한 것으로 밝혀졌다.또한 행동지향은 건설적 사고와 주관적 경력성공을 완전매개 하지만 자연보상과 주관적 경력성공을 매개하지 않는 것으로 규명되었다. 이러한 연구결과는 셀프리더십 연구 범위 확대에 기여하며, 후속 셀프리더십 연구에 있어 구성개념 위계에 관한 유용한 시사점을 제안하고 있다.

영문 초록

The present study is designed to test hierarchical structure of self-leadership constructs and to demonstrate impact of self-leadership on subjective career success. Specifically, hierarchy of cognitive and behavioral approach in self-leadership is tested with hierarchical χ2 test in non-nested model. And mediating effects by behavioral-focus is demonstrated in the relations of constructive thought-subjective career success and natural reward-subjective career success. The data collected from 189 employees who have worked at private companies in Jeju. The results are that constructs of self-leadership has hierarchy in the relationships between cognitive and behavioral approach, that mediating effects of behavioral focus were significant in the relation of constructive thought-subjective career success, whereas no significance in the relation of natural reward-subjective career success. Implications are as follow. The results contribute to extend area of self-leadership research and suggest to consider hierarchy of constructs in the future research of self-leadership.
