전략과 비정규 고용관행과의 관계:탐험과 활용 관점의 탐색

국문 초록

본 연구는 Miles와 Snow(1978)의 전략구조를 응용하여 이 것이 비정규고용관행에는 어떤 영향을 미치는 지를 분석했다. 전략적 인적자원관리분야의 기존 연구들이 전략과 인적자원관리관행과의 연관성에 대한 분석을 진행하였지만 이를 비정규고용관행까지 연결하여 분석한 연구는 많지 않다. 더구나 이 주제의 실증 분석은 기존 연구들이 실증적으로 시도하지 못한 분야로써 탐색적 성격을 가진다. 본 연구는 전략개념 중 Miles와 Snow의 세가지 전략 개념을 분석모델에 도입해 연구가설을 설정하였다. 연구모델은 전략이 비정규직비율에 미치는 영향, 그리고 전략이 고용다양성에 미치는 영향, 전략이 정규직과 비정규직의 인사관리통합에 미치는 영향 등을 검증하는 주 효과와 시장 적대성압력이 미치는 조절 효과 등 크게 두 가지로 구성하였다. 연구 가설 들은 탐험과 활용의 개념적 매카니즘을 활용하여 설정되었다. 창원국가산업단지내 정규직 종업원 100명 이상의 제조업체들에 대한 설문조사자료를 이용해 분석한 결과 주 효과는 대체로 예상대로의 결과를 보였지만 시장적대성압력의 조절작용에 대한 효과는 전략과 비정규직의 인사관리 통합과의 관계에서만 유의하게 나타났다.

영문 초록

This study analyzed the impacts of Miles and Snows’ strategy typology on the contingent employment practices(the ratio of contingent employment, the variety of contingent employment, the HR integration). Hypotheses and research model were developed by connecting the organizational learning types of exploration and exploitation into strategy typology. The study compared the strategies of defender and prospector, and premised that exploration would be consistent with prospector and exploitation would be consistent with defender. Hypotheses were composed of the main effect of strategies and moderating effect of market pressure. The sample of our respondents was 56 companies with more than 100 regular employees in Changwon National Manufacturing Complex. HR managers in the 56 companies responded to the survey. The results are as follows. The main effects of strategies were consistent with hypothetical expectation, In compare with the companies with defender strategy, the companies with prospector strategy are more inclined to recruit contingent workers, adopt the varieties of employment, and integrate the HRM practices between regular and contingent employment. The moderating effect of market pressure was significant only on the relationship between strategy and HR integration.
