경찰관의 진성 리더십이 조직시민행동과 조직침묵에 미치는 영향

국문 초록

이 논문은 도덕성이 강조되고 변혁적 리더십의 지나친 스킬화를 보완하는 측면에서 각광받고 있는 진성 리더십에 대한 실증연구이다. 저자들은 경찰관의 진성 리더십이 조직시민행동과 조직침묵에 미치는 영향을 조사하고자 하였으며, 조직지원인식의 매개효과를 검증하고자 하였다. 이 연구목적을 달성하기 위해 2015년 3월 1일부터 20일까지 경상북도 경찰청 산하 6개 경찰서의 경찰관을 대상으로 설문조사를 실시하여 총 186부를 분석자료로 활용하였다. 실증연구의 결과, 첫째, 진성 리더십이 조직시민행동에 정(+)적인 영향을 미치고, 조직침묵에 부(-)적인 영향을 미치는 것으로 나타났다. 둘째, 진성 리더십 과 조직시민행동, 조직침묵 간의 관계에서 조직지원인식이 매개효과가 있는 것으로 나타났다. 이 연구의 이론적 의의는 최초의 경찰관의 진성 리더십 실증연구라는 것이며, 실무적 시사점으로는 경찰관들의 진성 리더십 역량 강화가 필요하다는 것이다.

영문 초록

The purpose of this study is to examine of the police officers’ authentic leadership on organizational citizenship behavior and organizational silence, especially focusing on mediating effects of perceived organizational support. This study choose four research questions: (1) Does authentic leadership have any meaningful impact on organizational citizenship behavior? (2) Does authentic leadership have any meaningful impact on organizational silence? (3) Does perceived organizational support as a mediator have any meaningful impact on the relationships between authentic leadership and organizational citizenship behavior? (4) Does perceived organizational support as a mediator have any meaningful impact on the relationships between authentic leadership and organizational silence? Data for analysis were collected through questionnaires from 186 police officers from March 2015. The results of analysis all research questions has a positive effect and the police officers’authentic leadership increased the employees’ organizational citizenship behavior and the decreased employees’ organizational silence. Second, the mediating effects of perceived organizational support in the relationship between authentic leadership and OCB and organizational silence were verified. Further discussion, limitation of this study and future direction were suggested.
