국문 초록

본 연구는 리더의 존재나 행동을 추종자가 어떻게 지각하는가에 따라 리더십의 효과성이 달라진다는 리더십의 지각론(esthesiologie)적 관점에서 시나리오 실험법(scenario experiment)을 활용하여 리더십 지각의 메커니즘을 밝히고자 하였다. 이를 위해 첫째, 인지적 상호작용(cognitive inter- action)을 중시하는 이슈리더십의 3차원(이슈창안, 오디언스몰입, 이슈실행)과 추종자의 리더에 대한 인지적 평가인 리더십유효성(leadership effectiveness)과의 역학관계를 살펴보았다. 둘째, 응답자의 리더집단전형성(leader group prototypicality)이 시나리오상의 이슈리더십 3차원과 리더십유효성 간의 관계를 조절하는지 살펴보았다. 이슈리더십 3차원 각각을 Yes/No로 나누어 조합한 8가지 경우에 대한 시나리오를 개발하여 국내 7개 대기업에 종사하는 사무직 직원 340명을 대상으로 실험을 실시하였다. 실험결과, 이슈리더십 3차원 각각이 리더십유효성에 긍정적인 영향을 미쳤으며, 응답자의 리더집단전형성의 조절효과가 이슈창안과 이슈실행에 대해서 입증되었다. 즉, 응답자의 리더집단전형성 지각이 높을수록, 이슈창안, 이슈실행 행위는 리더십 유효성과의 관계가 강하게 나타났다. 이상의 실증결과들이 가지는 이론적, 실무적 함의를 살펴보고 본 연구의 한계와 향후 연구 방향을 제시하였다.

영문 초록

The main purpose of the study is to clarify a leadership perception mechanism from a scenario experiment at the esthesiological point of view in which leadership effectiveness is argued to be significantly affected by how followers perceive presence and behavior of their leader(s). First, we ask how three dimensions of issue leadership (issue creation, issue involving, and issue implementation) are related to leadership effectiveness; experimentally, how leader's cognitive interaction is related to leadership evaluation of the followers. Second, based upon the understanding of the relationship between issue leadership and leadership effective-ness, we ask how significantly leader group prototypicality influences the relationship. In order to proceed the experiment, we first divide each of three dimensions of issue leadership by two cases (e.g. 'Yes' or 'No') and then generate 8 scenarios by simple combination of all three dimensions. The scenario experiment is done with 340 white collar workers each of whom works for one of the 7 largest Korean conglomerates. It turns out that three dimensions of issue leadership positively affect leadership effectiveness. For the controlling effects of leader group prototypicality, it is experimentally proven to positively affect issue creation and issue implementation. In other words, as the level of respondents' perception over leader group pro-totypicality gets higher, leader's behavior of issue creation and issue implementation becomes more strongly related to leadership effectiveness. Finally, we discuss future research agenda after reviewing theoretical and practical implications of our experimental results.
