국문 초록

조직의 사회정의 실현 측면과 사회적 책임에 있어서 조직공정성은 조직 내에서 많은 의사결정의 기준이 되고 있으며, 그 중요성은 날로 증대되고 있다. 인적자원관리의 하위시스템 중, 조직구성원들에 대한 평가, 승진, 보상의 문제는 조직구성원 모두에게 직접적인 영향을 미치는 중요한 부분이기 때문이다. 이제는 세계화 및 다국적화 되어 가는 많은 조직과 그 중에서도 기업조직은 저임금에서 고임금, 고용의 안정에서 유연성화, 학력과 서열파괴, 능력과 성과우선주의, 조기퇴직, 경력관리, 임금피크제 등 일련의 선진국형 인적자원관리 시스템이 끊임없이 도입되고 있다. 이러한 인적자원관리 시스템의 효과적인 관리를 위해서는 조직공정성과 조직유효성에 대한 거시적 측면의 기존 연구방법과 좀더 미시적 측면에서 사회정의에 입각한 조직공정성 및 조직유효성에 대한 연구 및 조직 구성원의 개인적 특성인 통제의 위치에 대한 연구를 통해 조직발전을 달성하기 위함이다.

영문 초록

This study is trying to make a special study of the following using questionnaire survey through theoretical consideration and hypothetic verification. The survey parameter, for verifying the hypothesis caused by the Organizational Equity", "Organizational Effectiveness" and "Locus of Control", shows high reliability level except some survey results. As a result, the credibility of the results can be enhanced. The specific purposes of this study are following: First, consideration and preceding survey regarding how the Organizational Equity affects the Organizational Effectiveness can provide basic data for this study section. Second, this study will reconfirm that the Locus of Control also can be an independence parameter through the preceding study and evidence analysis regarding how the Locus of Control affects the Organizational Effectiveness. Third, it provides the practical theoretical basis of the organizational management by verifying that the Locus of Control affects the Organizational Equity through positive consideration . Forth, the Organizational Equity discovers the effect of the Organizational Effectiveness on demography parameter and increases the Organizational Effectiveness by Evaluation, Promotion and Compensation, which are significant subsystem of Human Resource Management.
