국문 초록

본 연구의 목적은 학교 조직에서 새롭게 부각되고 있는 변혁적 리더십의 개념을 도입하여 학교장의 변혁적 리더십이 교사의 학교 조직몰입에 미치는 관계를 구명하고, 학교장에 대한 교사들의 신뢰와 교사들의 개인특성이 학교장의 변혁적 리더십과 교사의 학교 조직 몰입 사이에서 조절변수로서 어떤 역할을 수행하는지를 밝혀내는 것이다. 본 연구는 언구 사회학적 변수가 교사들의 학교 조직몰입에 미치는 영향을 검증하였다. 실증분석 부분의 주요연구 내용은 다음과 같다. 첫째, 학교장의 변혁적 리더십이 교사의 학교 조직몰입에 미치는 영향을 분석한다. 둘째, 학교장의 변혁적 리더십이 교사의 학교 조직몰입에 실질적으로 연관이 있는지를 분석한다. 셋째, 교사들의 교장에 대한 신뢰와 개인특성에 따라 교장의 변혁적 리더십이 교사의 학교 조직몰입에 미치는 영향에 차이가 있는지를 분석하고 즉, 변혁적 리더십과 조직몰입 간의 관계, 조직몰입에 대한 신뢰의 조절효과, 조직몰입에 대한 개인특성의 조절효과, 인구사회학적 변수에 따른 교사의 조직몰입 차이를 검증하였다. 본 연구는 교육현장에서 학교장의 변혁적 리더십과 교사의 학교 조직몰입 사이의 상호관계를 밝혀냄으로써 조직의 효율성에 대한 이론과 실제 사이의 간격을 좁히는데 기여할 것으로 기대된다. 연구의 결과는 이론적이고 실제적인 측면에서 몇 가지 중요한 시사점을 제공하였다. 우 선 상업정보계 고등학교에서 변혁적 리더십이 분명하게 나타나는지를 그리고 선행연구 결과와 일치하는지를 반복연구를 통해서 검증함으로써 학교경영자인 학교장을 리더로 이해하는데 도움을 줄 것이다. 또한 기존의 연구보다는 종합적이고 체계적인 모형으로 분석을 시도함으로써 변혁적 리더십과 조직몰입간의 관계를 명확히 하는데 기여할 것으로 기대한다.

영문 초록

As it is difficult for a school director to manage a school for a new era if he stays simply at the level of a manager to operate the school as in the past, he has to actively pursue the features of a director as a leader. The object of this study is to clarify the effect of a school director"s transformational leadership on the school organizational commitment of teachers by introducing the concept of transformational leadership, which is newly emphasized in the school organization and to clarify what role the trust of teachers on a school director and individual characteristics of teachers play as a moderator between the transformational leadership of a school director and the school organizational commitment. The following contents are studied to achieve this study object. For the analysis of the surveyed data, I verified the reliance and propriety of the data by performing the propriety analysis through the factor analysis and confirmative factor analysis and reliance analysis using Cronbach a factor to understand frequency analysis, technical statistic analysis and internal consistence against the leadership and organizational commitment, regulating role of reliance on a school director and personal characteristics in their relation and population and social variables. I carried out the correlation analysis, multiple regression and hierarchical multiple regression analysis to review the role of moderators. I mainly used LISREL8.3 statistics program, verified through structural equation model analysis and computerized it with SPSSWIN 10.0 version to verify the hypothesis for statistical analysis of the collected data. The object of this study is to clarify the relation of commercial high school director"s transformational leadership to teachers" organizational commitment and what role teachers" trust on a school director and teachers" personal characteristics play between the transformational leadership of a school director and the school organizational commitment of teachers as a moderator. The result of this study presents few important suggestions in the theoretical and practical aspects. At first, it will be helpful to understand school director, who is the school manager, as a leader by verifying whether the transformation leadership is clearly displayed and whether it agrees with the result of preceding study through repeated study. Also, it is expected to contribute to clarifying the relation between the transformational leadership and the organizational commitment by attempting the analysis with the general and systematic model rather than the existing study.
