국문 초록

본 연구는 최근 급변하는 환경변화에 적합한 변혁적 리더십과 개인의 긍정적인 심리상태를 나타내는 심리적 자본 간의 관계를 실증적으로 규명하기 위해 설계되었다. 이와 더불어 변혁적 리더십과 조직효과성 간의 관계에서 심리적 자본의 매개효과를 실증적으로 분석하였다. 8개 조직에 종사하는 270명의 근로자들을 대상으로 이루어진 실증연구결과에 의하면, 변혁적 리더십이 심리적 자본에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 또한 개인의 심리적 자본은 부하의 태도인 직무몰입과 혁신성향에 긍정적인 영향을 미치는 것으로 밝혀졌다. 아울러 심리적 자본은 변혁적 리더십과 직무몰입 및 혁신성향 간의 관계에서 부분적인 매개역할을 하는 것으로 규명되었다. 심리적 자본의 매개효과에 대한 논리적 가능성과 실증적 분석에 대한 연구는 이론적 가치와 시사점 및 실무적 차원에서의 공헌점은 충분할 것으로 기대된다.

영문 초록

In this study, I tested the relationship between transformational leadership and psychological capital in addition to the mediating role of psychological capital between transformational leadership and organizational effectiveness. Based on related theory and literature review, 5 hypotheses were developed and tested. Questionnaires were distributed to 350 employees of 8 organizations. Among returned questionnaires, 270 samples were used for empirical study. According to the results, transformational leadership had significant positive effects on psychological capital, which in turn had positive effects on job involvement and innovative behavior. In particular, the results suggest that psychological capital partially mediate the relationship between transformational leadership and job involvement and innovative behavior. Implications and directions for future research are discussed in discussion and conclusion.
