국문 초록

본 연구는 중년기(middle-age) 또는 중기경력기(mid-career stage)에 조직구성원들이 경험하는 특수한 스트레스인 ‘중년위기(mid-life crisis)’에 초점을 두고 실증분석을 시도하였다. 중년위기가 일과 일 이외의 삶 전반에서 경험하게 되는 포괄적인 스트레스이기 때문에 중년위기의 관리는 일과 삶의 균형(work and life balance)에 있어서도 필요조건 중 하나가 될 것이다. 구체적으로 본 연구에서는 중년위기 지각이 조직유효성 변수 중 조직몰입과 이직의도에 미치는 영향에 대해 실증 분석하였으며, 중년위기 지각에 따른 부정적인 결과를 완화시킬 수 있는 변수로서 자기효능감 및 사회적 지원의 조절효과를 검증해 보았다. 분석 결과, 중년위기는 정서적 위기감, 자아인식의 변화, 직업적 위기감, 가정적 위기감 등 4개의 하위 차원으로 구성되는 요인들에 의해 지각되는 특별한 스트레스로 규명되었으며, 이러한 중년위기를 지각하는 조직구성원은 조직몰입이 감소하고, 이직의도가 증대됨이 확인되었다. 또한 자기효능감은 중년위기의 지각에 따른 조직몰입 하락과 이직의도의 증가를 완화하는 조절효과가 있으며, 사회적 지원은 중년위기의 지각에 따른 조직몰입의 하락을 완화하는 조절효과가 있음이 확인되었다. 본 연구의 의의는 첫째, 중년위기의 개념을 한국의 기업조직에서 적용하여 조직에 미치는 영향을 확인함으로써 최고경영자들에게 경영관리의 새로운 변수로서 ‘중년위기’ 문제를 제기하였다. 둘째, 인적자원관리 차원에서 중년기 또는 중기경력기에 있는 종업원들은 기업내에서 사실상 중요한 역할을 담당하는 간부급이거나 숙련된 기술자라는 점에서 이들이 경험하는 특별한 스트레스를 관리할 필요가 있음을 환기시켰다. 셋째, 기업조직내에서 종업원들의 중년위기 지각에 따른 조직유효성 하락을 완화시키기 위해서는 자기효능감의 제고를 위한 노력과 함께 상사에 의한 멘토링 프로그램 제공 등 다양한 형태의 사회적지원이 필요하다는 점을 시사하고 있다.

영문 초록

This study focused on mid-life crisis experienced the extreme stress by organizational members in the middle-age or mid-career stage. Managing mid-life crisis will be one of necessary conditions for work and life balance because mid-life crisis is inclusive stress that experience in work and whole life. Accordingly this study analyzed the impacts of mid-life crisis on organizational commitment and turnover intention among organizational effectiveness variables. To identify the variables that can buffer the negative consequences according to the perception of mid-life crisis, it has verified moderating effect of self-efficacy and social support. Based on the results, the mid-life crisis is identified as a particular stress, which consists of four sub-dimensions factors, perceived by a sense of emotional crisis, changes in self-awareness, a sense of crisis in work, and a sense of crisis in family. And it is identified that the employees who perceived these mid-life crisis decreases in organizational commitment and increases in turnover intention. In addition, self-efficacy has effect on buffering the decrease in organizational commitment and the increase in turnover intention, and social support has effect on buffering the decrease in organizational commitment according to the perception of mid-life crisis The implications of this study are as follows. First, by applying the conception of mid-life crisis to organization, this study suggest that CEOs take issues of mid-life crisis as a new variable of business management. Second, employees in middle-age or mid-career stage are important managers or skilled workers in company, therefore it is necessary for CEOs to pay attention to and manage a particular stress that they experience. Third, this study implies that it has to prepare social support of various forms like mentoring program by superior, and to develop programs to intensify self-efficacy of organizational members in order to buffer decreasing organizational effectiveness resulting from the perception of mid-life crisis.
