팀구성원의 공유멘탈모델과 선행변인에 관한 연구

국문 초록

  최근 인사조직을 연구하는 사람들에게 조직구성원 지식 창출과 공유문제는 새로운 이슈가 되고 있다. 이와 관련해 인지 심리학의 개념인 개인의 멘탈모델을 팀 차원에서 접근한 공유멘탈모델에 대한 연구가 최근 구미학계를 중심으로 진행되고 있다. 본 연구는 공유멘탈모델의 개념을 소개하고 아울러 이에 영향을 미치는 선행변인에 대해 알아보고자 하였다, IT관련 종사자들을 대상으로 공유멘탈모델을 측정하였으며, 기존의 이론모형을 기반으로 팀구성원 특성(능력요인ㆍ성격요인)과 팀과업 특성(과업 복잡성ㆍ과업 상호의존성)을 공유멘탈모델의 선행변인으로 선택하고 이들 요소와 공유멘탈모델간의 관계를 실증적으로 분석하여 보았다. 연구분석 결과, 팀구성원 능력요인인 T자형 스킬 및 A자형 스킬, 성격요인인 호감성이 공유멘탈모델에 정적인 영향을 미친 반면 팀과업 특성은 공유멘탈모델에 유의한 영향을 주지 못했다. 마지막으로 이러한 연구결과가 선발 및 훈련에 대해 갖는 시사점과 본 연구의 제한점 및 향후 연구 방향에 대해 논의하였다.

영문 초록

  The purpose of this research was to introduce the concept of Shared Mental Model and analyze predictors for it. Shared Mental Model" research has been conducted in U.S since 1990"s by Cannon-Bowers & Salas, etc. Shared Mental Models represent shared knowledge about the team and its objectives, as well as common information about team roles, behavior patterns, and interaction patterns. A Shared Mental Model is an appealing way to characterize the process by which team members share task information and mutual expectations for complementary task behavior.
  Research findings can be summarized as follows: Firstly, the effect of the teammate"s ability like T-shaped skill and A-shaped skill on shared mental model is positive.
  secondly, the effect of the teammate"s personality like agreeableness on shared mental model is positive. In this research, however, Openness was not analyzed because of inappropriate for aggregating individual data.
  Thirdly, the effect of the task characteristics like task complexity, task interdependence is not significant. However, this results call upon a careful interpretation.
