국문 초록

본 연구는 학교 밖 청소년 지원센터 종사자들의 인식과 요구를 파악하고, 전문성 개발과 소진 극복 방안에 대한 인식을 조사하여 종사자들이 지원센터를 운영하면서 겪는 어려움과 이를 개선할 수 있는 방안을 모색하기 위해 진행되었다. 이를 위해 학교밖청소년지원센터 종사자들을 대상으로 설문조사를 실시하고, 추가로 심층 인터뷰를 진행했다. 연구결과는 다음과 같다. 첫째, 시설 예산 및 인력의 부족으로 종사자들의 업무 부담이 크고, 업무 환경과 종사자 처우가 불만족스럽다, 지역의 특성에 맞춘 업무 조정, 기관의 정책 및 사업 결정에 종사자들의 의견이 반영되어야 한다. 둘째, 종사자의 상담 역량 향상을 위해 청소년 개별 관리, 위기 상담, 기본 상담 지식 및 전략에 대한 교육이 필요하며 효과적인 대인관계를 위해 의사소통, 관계 조율, 협업, 리더십 역량과 교육 및 행정 역량을 갖추어야 한다. 셋째, 복지후생제도강화와, 유연한 근무제도를 도입과 교육을 통한 종사자의 전문성과 종사자 처우 개선, 예산확보와 지역 특성에 맞는 지원이 필요하다. 이에 따라 학교밖청소년지원센터의 효과적인 운영과 청소년들의 건전한 성장을 위해서는 종사자의 전문성 강화, 업무환경 개선, 사회적정책적차원의 지속적인 지원이 필요하다는 것을 확인하였다.

영문 초록

This study identified the perceptions and needs of workers at out-of-school youth support centers and investigated their perceptions of professional development and ways to overcome burnout in order to identify the difficulties workers experience in operating the support center and ways to improve them. To this end, we conducted a survey targeting workers at out-of-school youth support centers and conducted additional in-depth interviews. The research results are as follows. First, the work burden on workers is high due to lack of facility budget and manpower, and the work environment and treatment of workers are unsatisfactory. Work should be adjusted to suit regional characteristics, and workers' opinions should be reflected in the organization's policies and business decisions. Second, in order to improve the counseling capabilities of workers, education on individual youth management, crisis counseling, and basic counseling knowledge and strategies is necessary, and communication is necessary. Effective interpersonal relationships require communication, relationship coordination, collaboration, leadership capabilities, and educational and administrative skills. Third, it is necessary to strengthen the welfare and benefits system, introduce a flexible work system, improve worker expertise and treatment through education, secure budget, and provide support tailored to regional characteristics. Accordingly, it was confirmed that for the effective operation of the out-of-school youth support center and the healthy growth of youth, strengthening the expertise of workers, improving the work environment, and continuous support at the social policy level are necessary.
