초등학교 연구학교 운영에 따른 학교변화 질적 사례 연구

국문 초록

본 연구의 목적은 연구학교 운영에 따라 나타나는 학교변화를 연구학교 운영 이전 단계, 연구학교 운영 단계, 연구학교 운영 종료 후로 나누어 탐색하는 것이다. 본 연구를 위해 2016년-2017년, 2년간 연구학교를 운영한 가은초등학교(가칭)를 연구대상으로 선정하였다. 연구참여자는 연구학교 운영기간 동안 가은초등학교에 근무하였던 교원 10명을 대상으로 하였으며, 연구참여자를 대상으로 심층 면접을 실시하여, 그 결과를 질적 분석하였다. 이에 따라 파악한 학교변화는 다음과 같다. 첫째, 연구학교 운영 이전 단계에서는 연구학교신청을 위해 주도적으로 분위기를 조성하고 실무적인 업무를 진행하는 교사들이 있었으며, 교사들은 연구학교 운영에 부담감을 느끼거나, 반감을 가지고 있음에도 이를 공개적으로 표현하지는 못하였다. 연구학교 운영 단계에서는 연구학교 운영기간 동안 승진문화가 교사업무 및 교원 간의 관계에 영향을 미치고 있었고, 이로 인해 학교에 위계적인 문화가 생기기도 하였으며, 추가적인 업무로 인해 학교 업무를 외적인 기준에 맞추어 형식적으로 처리하였다. 연구학교 운영 종료 후, 다수의 학교 구성원이 학교를 떠남에 따라 연구 대상학교는 구성원의 큰 변화를 경험하였다. 또한, 참여교사들은 학교의 업무 방식과 문화가 연구학교 신청 이전으로 돌아간다고 인식하였다.

영문 초록

This study aims to explore school change in terms of school culture that emerged from the operating of a research school. We selected an elementary school that operated a research school in the 2016-2017 school year and then conducted in-depth interviews with teachers who work at the school during the 2015-2018 school year in order to explore the process of school changes perceived by teachers. The results and implications of this study are as follows. First, a few teachers played a leading role in applying for a research school in the preparation stage. In this stage, although most teachers objected to applying for a research school, they did not express it openly. Second, it was founded that the promotion points, given as an incentive to work at a research school, required to become a school administrator had a great influence on establishing school culture in the stage of operation of a research school. Due to the competition for gaining promotion rewards, the hierarchical organizational culture was created in the school. Third, teachers reported that they experienced many forms of change in a short period after completing research school. The major reason for these changes was that many teachers transferred to other schools to gain other rewards to get promoted. The result of this study is limited in generalization since we focused on only one school that operated the research school. However, the result of this study implies that teachers would experience school changes, especially associated with the promotion while operating a research school. We hope this study will help understand the long-term changes in terms of school organization and individual teachers caused by operating a research school.
