해외단기파견자의 파견전교육 및 현지생활지원이 파견적응 및 경력성장기회에 미치는 영향

국문 초록

코로나 19 판데믹 상황에도 불구하고 한국 건설사의 해외진출이 증가하면서 한국 건설사의 해외주재원이 증가하고 있으나 해외단기파견자의 파견전교육과 현지생활지원의 구체적인 성과와 영향에대한 연구는 미비한 상황이다. 이에 본 연구는 해외건설근무자의 파견전교육 및 현지생활지원이 파견 후 어떠한 성과를 나타내는지를 실증적으로 검증하고자 하였다. 해외주재원의 경우 파견 후 가장우선시되는 성과는 파견적응과 해외근무시의 경력성장기회이기 때문에 본 연구에서는 해외건설근무자의 파견전교육 및 현지생활지원이 파견적응 및 경력성장기회에 어떠한 영향을 미치는지를 확인하였다. 본 연구의 목적을 달성하기 위해 D사, H사, S사의 해외단기파견자들을 대상으로 설문조사를실시하였다. 최종분석에는 3개 회사에서 수거된 총 112부의 설문지가 활용되었으며, SPSS 22.0을 이용하여 상관관계분석 및 다중회귀분석을 실시하였다. 분석결과 해외단기파견자에 대한 파견전교육과현지생활지원은 파견적응과 경력성장기회에 영향을 주는 것으로 확인되었다. 그러나 경력성장기회는파견전교육과 파견적응 사이에서 매개효과가 없었고, 현지생활지원과 파견적응 사이에서도 매개효과가 없는 것으로 확인되었다. 분석결과를 토대로 본 연구의 시사점으로 단기파견 해외주재원의 경우파견국의 정보제공을 목적으로 한 맞춤형 과정이 필요하고 해외단기파견자의 경우 경력성장기회가영향을 주지 않기 때문에 현지생활지원을 더 강화가 필요하다는 점을 제안하였다

영문 초록

As Korean construction corporates is increasing global opportunities by extending construction projects to overseas markets although COVID-19 Pandemic Situation. But, there are not much researches on the subject of pre-departure training and local adaptation support for such short-term expatriates of Korean construction corporates. Especially, the success factors of an Korean construction’ overseas project are determined by local adjustment of short-term expatriate. So, the purpose of this study is to analyze the influence of pre-departure training and local adaptation support for short-term expatriate working with Koran construction corporates on local adaptation and career growth opportunities and to suggest the continuous development of career and global human resources. In the present study, 112 surveys were investigated to repatriates of 3 of Korea’s major construction corporates. Multiple regression analysis was performed using SPSS 22.0. The results suggest a more important influence of both pre-departure training and local adaptation support on career growth opportunities and local adaptation. And career growth opportunities didn’t mediating effect on both pre-departure training and local adaptation support. These results have important implications for reinforcement for pre-departure training and local organizational support for adjustment targeted short-term expatriates
