국문 초록

본 연구는 유아교육기관 원장의 리더십과 유아교사의 임파워먼트에 대한 교사 개인특성과 조직특성이 갖는 매개효과를 살펴보고자 함을 목적으로 하였다. 대상은 경상북도 지역의 유치원과 보육시설에 근무하는 유아교사 309명이었다. 연구를 위해 거래적 리더십 질문지(MLQ)와 변혁적 리더십 질문지, 교사 임파워먼트 질문지(SPES)가 척도로 사용되었다. 자료분석은 연구문제에 따라 빈도, 백분율, 상관관계, 매개회귀분석을 하였고, 신뢰도는 Cronbach a로 구하였다. 연구결과 첫째, 원장의 거래적 리더십과 조직효과성의 관계에 있어 임파워먼트는 조직헌신성, 직무만족에는 부분매개효과를, 직무성과에는 완전매개효과를 가지는 것으로 나타났다. 둘째, 원장의 변혁적 리더십과 조직효과성의 관계에 있어 임파워먼트는 조직헌신성과의 관계에서 부분매개효과를 가졌으며, 직무만족 및 직무성과와의 관계에서는 완전 매개효과를 보였다.

영문 초록

This study was intended to investigate the mediating effects of teacher empowerment on the relationship between a director’s leadership and organizational effectiveness in early childhood educational institutes. The subjects in this study were 309 teachers who worked at kindergartens and childcare centers located in Gyeongsangbuk-do. Data was analyzed via the following methods: Frequency, percentage analysis, Pearson’s correlation, mediating regression analysis, and Cronbach’s α. The results are as follows. Firstly, the results of the mediating effects analysis show us that a director’s transactional leadership has both direct and indirect effects (partial mediating effects) on organizational commitment and job satisfaction through teacher empowerment. However, it was also determined that a director’s transactional leadership has an indirect effect (complete mediating effect) on job performance. Secondly, a director’s transformational leadership has both direct and indirect effects (partial mediating effects) on organizational commitment through teacher empowerment. However, a director’s transformational leadership has an indirect effect (complete mediating effect) on job satisfaction and job performance.
