국문 초록

본 연구는 초등교사의 교직 동기가 교직 선택 이전과 이후에 각각 어떻게 형성 및 변화하는지 질적 연구 방법을 활용하여 살펴보는 것을 목적으로 한다 이를 위해, C 교육청 소속으로 근무 중인 초등교사 4명을 연구참여자로 선정하여 다중사례연구를 진행하였다 본 연구는 연구참여자들의 교직 동기가 ‘어떻게’ 변화하는지 그 과정을 탐색한다는 점에서 기술적 사례연구이자, 궁극적으로는 ‘왜’ 교직을 선택하게 되었고, ‘왜’ 교직에 여전히 매력을 느끼는지를 살펴본다는 점에서 설명적 사례연구의 성격을 동시에 지닌다 주요 연구 결과는 다음과 같다 첫째, 교직 선택 단계에서의 교직 동기는 ‘수동적’, ‘외재적’, ‘내재적’인 원인의 복합적인 영향을 통해 형성되는 것을 확인할 수 있었다 둘째, 이러한 교직 동기는 교직 선택 이전과 이후에 걸쳐 ‘동료 교사’, ‘학부모’, ‘학생’, ‘사회적 시선’, 양성제도와 임용고시를 포함한 ‘제도와 정책’ 등과 순환적으로 영향을 주고받으면서 끊임없이 변화하는 것으로 나타났다 본 연구 결과를 통해 교육인적자원행정 차원에서의 교원양성체제 및 과정, 현직연수, 봉급 체계 및 승진 제도에 이르기까지 전반적인 교사 교육에 대한 시사점을 제공할 수 있을 것으로 기대한다

영문 초록

The purpose of this study is to examine how the elementary school teacher’s motivation is formed and changed before and after being a teacher, using qualitative research methods. To this end, four elementary school teachers working in the C Office of Education were selected as research participants and a qualitative multi-case study was conducted. This study is a descriptive case study in that it explores the process of how the motivation of research participants changes. In addition, it also has the characteristic of explanatory case study in that it explores ‘why’ they wanted to be a teacher, and ‘why’ they still feel teacher attractive. The main results of this study are as follows. First, it was confirmed that the motivation as a teacher was formed around passive , extrinsic , and intrinsic motivation in the stage of deciding to be a teacher. Second, it was found that these motivations of teacher constantly change as they exchanged influences with fellow teachers, parents, students, social perspectives, and systems and policies including teacher training and appointment exams. The results of this study are expected to provide implications for teacher systems and policies, ranging from teacher training systems and courses, vocational training, salary systems, and promotion systems.
