지적장애 아동을 지원하는 특수교육실무원의 직무스트레스와 직무만족 및 사회적지지의 관계 : 스트레스 과정모델 검증

국문 초록

본 연구는 통합교육의 활성화와 특수교육의 질 향상을 위해 도입된 특수교육보조인력인 특수교육실무원의 직무스트레스와 직무만족의 관계를 살펴보고, 그 과정에서 사회적지지의 하위요인 별 매개효과와 조절효과를 검증하기 위한 연구이며, 스트레스 과정 모델을 이론적 틀로 설정하여 진행하였다. 연구목적을 달성하기 위해 충청지역 내 특수학교에서 지적장애 아동을 지원하는 특수교육실무원 192명을 대상으로 설문조사를 실시하였다. 연구결과를 살펴보면 다음과 같다. 첫째, 직무스트레스는 직무만족에 부적영향을 미치는 것으로 나타났다. 둘째, 직무스트레스는 사회적지지의 네 하위요인에 부적영향을 미치는 것으로 나타났다. 셋째, 직무스트레스와 직무만족과의 관계에서 사회적지지의 네 하위 요인인 정보적지지, 정서적지지, 물질적지지, 평가적지지 모두가 부분매개 효과가 있는 것으로 나타났다. 마지막으로, 직무스트레스가 높아지면 직무만족이 감소하였지만 사회적지지의 네 하위요인 중 정보적지지만이 부정적인 영향을 억제하는 중요한 보호요인의 역할인 조절효과가 있는 것으로 나타났다. 이러한 연구의 결과를 바탕으로 지적장애 아동을 지원하는 특수교육실무원의 직무스트레스의 영향을 낮추고 직무만족을 높일 수 있는 방안과 사회적 자원으로 사회적지지를 높이기 위한 실천적‧이론적 함의를 제시하였다.

영문 초록

This is a study in order to verify a mediating effect and a moderating effect by sub factor of a social support in the influence upon job satisfaction by job stress in special education assistants as the special education paraprofessional of having been introduced for vitalizing the integrated education and improving the quality of special education. It was progressed by establishing a stress process model as the theoretical frame. To achieve the objective of research, a questionnaire survey was conducted targeting 192 special education assistants who support children with intellectual disabilities at a special school within Chungcheong area. Examining the findings, they are as follows. First, job stress was shown to have a negative effect on job satisfaction. Second, job stress appeared to have a negative impact on four sub factors of the social support. Third, in the relationship between job stress and job satisfaction, the informational support, emotional support, material support and evaluative support, which are four sub factors of the social support, were indicated to have a partial mediation effect. Finally in the influence of job stress upon job satisfaction, only the informational support was shown to have a moderating effect. Based on the results of this study, there was a suggestion for a plan capable of lowering job stress and enhancing job satisfaction in special education assistants and for a practical & theoretical implication in order to raise a social support as a psychosocial resource.
