수퍼비전 스타일이 소집단 수퍼비전 만족도에 미치는 영향: 수퍼바이지 비개방과 동료집단 친밀감의 조절된 매개효과

국문 초록

본 연구의 목적은 수퍼바이지가 지각하는 수퍼바이저의 수퍼비전 스타일과 소집단 수퍼비전 만족도의 관계에서 수퍼바이지 비개방의 매개효과와 동료집단 친밀감의 조절효과, 즉 이들의 조절된 매개효과를 확인하는 것이다. 이를 위해 286명의 수퍼바이지들을 대상으로 수퍼비전 스타일 척도, 수퍼바이지 비개방 척도, 동료집단 친밀감 척도, 그리고 소집단 수퍼비전 만족도 척도 설문을 온라인과 오프라인을 통해 실시하였다. 본 연구의 결과는 다음과 같다. 첫째, 수퍼비전 스타일 하위변인 중 호의성과 대인민감성은 수퍼바이지의 비개방을 매개로 소집단 수퍼비전 만족도에 부분매개효과가 있으나 과업지향성의 경우 수퍼바이지 비개방의 매개효과는 나타나지 않았다. 둘째, 수퍼비전 스타일 하위변인 중 호의성 및 대인민감성과 수퍼바이지 비개방 간의 관계는 동료집단 친밀감의 수준에 따라 조절되었다. 셋째, 수퍼비전 스타일 하위변인 중 호의성 및 대인민감성과 소집단 수퍼비전 만족도 간의 관계에서 직접효과는 수퍼바이지 비개방을 매개로 하는 매개효과와 동료집단 친밀감의 조절된 매개효과보다 더 큰 것으로 나타났다.

영문 초록

The purpose of this study is to identify the moderated mediation effect of supervisee s non-disclosure and co-worker’s intimacy in the relationship with supervisory supervision style perceived by supervisees and small group supervision satisfaction. The subjects of this study were 286 supervisees, and they completed Supervision Style Scale, Supervisee’s Non-disclosure Scale, Co-worker’s Intimacy Scale, Small group Supervision Satisfaction Scale through online and offline survey. The results of this study as follows: First, benevolence and interpersonal sensitivity of supervision style have partial mediating effect on small group supervision satisfaction by supervisee’s non-disclosure, however, there was no mediating effect on supervisee’s non-disclosure in task-orientation. Second, the relationship between benevolence and interpersonal sensitivity of supervision style and the supervisee’s non-disclosure was regulated by the co-worker’s intimacy level. Third, the direct effect on the relationship between benevolence and interpersonal sensitivity and the small group supervision satisfaction level was larger than the mediating effect with supervisee’s non-disclosure and the moderated mediating effect of co-worker s intimacy level.
