국문 초록

본 연구의 목적은 어린이집 조직문화가 보육교사의 정신건강 및 직무소진에 미치는 영향을 살펴보는 것이다. 이를 위해 부산·울산·경남지역 보육교사 256명을 대상으로 우편 및 방문조사 방법으로 설문조사를 실시하였다. 자료의 분석은 SPSS 21.0 프로그램을 이용하여 기술통계치, 다중회귀분석 하였다. 연구결과를 살펴보면, 첫째, 어린이집 조직문화 중 합리 문화가 보육교사 정신건강에 부(-)적 영향을 미치는 것으로 나타났다. 합리 문화는 어린이집 내 성과와 실적 등을 관리하는 방식을 말한다. 이러한 성과주의 조직문화가 보육교사의 정신건강을 약화시키는 것을 의미한다. 둘째, 어린이집 조직문화가 보육교사 직무소진에 유의미한 영향을 미치는 것으로 나타났다. 직무소진은 정서적 고갈로 이어지는 부정적 정신상태로서 더 이상 조직이 요구하는 목표달성을 어렵게 한다. 연구결과가 시사하는 바는 감정밀착형 조직문화와 혁신적이고 창의적인 새로운 조직문화 풍토를 조성하여 보육교사의 정신건강 및 직무소진을 예방할 필요가 있다는 것이다.

영문 초록

The purpose of this study was to examine the influence of organizational culture of daycare on child-care teachers mental health and job exhaustion and to provide suggestions for creating healthy organizational culture. For this purpose, 256 teachers in Busan, Ulsan and Gyeongnam areas were surveyed by mail and visiting surveys. Data were analyzed by descriptive statistics and multiple regression analysis using SPSS 21.0 program. Results of this study were as follows. First, the organizational culture of nursery schools had significant effects on the mental health of daycare teachers. In other words, among the variables, rational culture had negative effects on child-care teachers mental health. Rational culture refers to the ways to manage the achievements in the daycare center. Such unfair organizational culture focused on the performance and outcomes weakens the mental health of daycare teachers. Second, the organizational culture of nursery schools had significant effects on child-care teachers of job exhaustion. Job exhaustion refers to a negativity mental state. It leads to the emotional exhaustion that makes it difficult to achieve the goals that the organization requires. Therefore, child-care teachers mental health and job exhaustion should be prevented by creating an emotionally intimate, innovative and creative organizational culture.
