국문 초록

이 연구의 목적은 우리나라 특성화고등학교 교사의 변화몰입과 교사효능감, 학교풍토 및 학교장 변혁적 리더십 간의 인과적 관계를 구명하는데 있었다. 이 연구의 모집단은 2010년 학교 체제가 개편 중에 있는 특성화고등학교에 재직하고 있는 전체 교사이다. 단, 이미 학교체제 개편이 완성된 특성화고등학교의 교사들의 변화몰입을 측정하는데 제한이 있을 수 있기 때문에 정부부처 특성화고등학교 육성 사업에 참여한 84개교(농림수산식품부 19개교 제외)에 재직하고 있는 교사를 목표모집단으로 설정하였으며, 최종적으로 343명의 자료가 최종분석에 사용되었다. 자료 분석은 Windows SPSS 18.0과 AMOS 18.0을 활용하여 구조방정식모형으로 분석하였으며, 추리통계 결과에 대한 통계적 유의성은 .05를 기준으로 판단되었다. 이 연구의 결론으로는 첫째, 학교장 변혁적 리더십이 교사효능감 및 학교풍토를 통해 교사의 변화몰입에 대한 직·간접적인 인과관계는 학교장 변혁적 리더십과 교사효능감의 관계를 제외한 모든 인과관계가 확인되었다. 둘째, 특성화고등학교의 교사효능감, 학교풍토 및 학교장 변혁적 리더십은 교사의 변화몰입에 직접적인 정적 영향을 미친다. 셋째, 특성화고등학교장 변혁적 리더십은 학교풍토를 매개하여 교사의 변화몰입에 간접적인 정적 영향을 미치나 교사효능감을 매개하여 변화몰입에 간접적인 정적 영향을 미치지 않고, 학교풍토는 교사효능감을 매개로 하여 변화몰입에 간접적인 정적 영향을 미친다.

영문 초록

The purpose of this study was to identify a causal relationship among teachers s commitment to change, efficacy, school climate, and principals transformational leadership in specialized vocational high schools.The population for this study was teachers in specialized vocational high schools. However, random sampling method could not be applicable because specialized vocational high schools have been done since 1998 and changing circumstances in the school is different for each school. Therefore, this study was restricted to the target population as teachers who working in specialized vocational high schools which recent changing. Especially, target population was set as the teachers working in the specialized vocational high schools involved in the specialized vocational high schools foster program by government departments. The data were collected by mail survey. A Total of 366 out of 450 questionnaires were returned, of which 343 were used for analysis after data cleaning. Both descriptive and inferential statistics were employed for data analysis. To estimate parameters of proposed research model, covariance structure analysis were used. All data analysis was accomplished using the SPSS 18.0 and Amos 18.0 version. An alpha level of 5% was established prior for determining significance. The results of this study were as follows. First, causal model of this study is suitable to empirical analysis on research variables. second, teachers efficacy, school climate, and principals transformational leadership in specialized vocational high schools have direct effect on teachers commitment to change. Third, principals transformational leadership in specialized vocational high schools has indirect effect on teachers commitment to change with partial mediation effect of school climate. However, teachers efficacy has now indirect effect on it. Forth, school climate of specialized vocational high schools has indirect effect on teachers commitment to change with the medication effect of teachers efficacy.
