특성화고졸 기능직 입직자의 경력경로유형과 경력경로 형성과정

국문 초록

본 연구는 특성화고졸 학력으로 기능직에 입직한 근로자의 경력경로를 유형화하고, 대표성 있는 경력경로유형을 중심으로 그 형성과정을 분석하고자 하였다. 세부 연구목표에 따라 표집 방법과 분석 방법을 사용하였다. 경력경로유형을 도출하기 위하여, 특성화고졸 학력으로 입직한 후, 일정 기간 경력을 형성한 근로자 중 89명을 임의표집으로 선정하였다. 설문조사 데이터를 최적일치법을 사용하여 경력경로의 군집을 구분하고, 직종과 직위에 머문 시간 비율을 근거로 경력경로를 유형화한 결과, 경력경로유형은 총 7가지로 나타났다. 경력경로유형별 특징을 도출하기 위하여 직업/생활에 대한 인식과 관련한 5개 변인에 대한 ANOVA분석을 실시한 결과, 생산직-관리직 균형 상향이동형, 생산직 집중-관리직 상향이동형, 생산직 집중형 세 개 유형에서 전문직형, 생산직-전문직 전환형, 사무직형, 불안정형에 비하여 직업/생활에 대한 인식이 긍정적이었다는 특징을 보여주었다. 특성화고졸로서 입직한 기능인의 성공적인 경력경로 형성과정을 살펴보기 위하여 품질명장 20명을 심층인터뷰를 진행하였다. 인터뷰 참여자는 직업/생활에 대한 인식이 다른 집단에 비해 높게 나타난 생산직-관리직 균형 상향이동형, 생산직 집중-관리직 상향이동형, 생산직 집중형를 중심으로 선정하였다. 성공적인 경력경로는 총 3단계에 걸쳐 형성되었으며, 1단계는 직무 중심 학습, 2단계는 전문분야 중심학습, 3단계는 관리역량 중심 학습의 특징을 보였다. 각 단계에서의 촉진요인과 저해요인을 도출하였다.

영문 초록

path for who have worked in technical post since graduating from vocational high school. Research questions were (1) to identify types of occupational career path, (2) to examine the relationship between types of occupational career patterns and 5 related variables, (3) to describe developmental process of occupational career path in business organization. The target population for research question 1 and 2 was 89 workers who have worked in enterprises since they graduated from vocational high school. The study conducted in-depth interviews with 20 worker who is successful in technical post. Research findings showed that occupational career patterns clustered 7 types; “manufacturer-manager parallel upward type”, “upward manager after pre-dominant manufacturer type”, “professional type”, “manufacturer-professional transition type”, “office staff type”, “dominant manufacturer type”, “instability type”. And there are significant differences between types that the proportion of manufacturer time is high (manufacturer-manager parallel type, upward manager after pre-dominant manufacturer type, dominant manufacturer type) and other types. Three types have tendency to high positive among 4 related variables: career commitment, work-family balance, work role orientation, quality of life. The result of qualitative analysis is that there are three developmental stages from craft man to engineering technician, and learning stages: specific job focused learning(the first stage), specialization focused learning(the second stage), management capacity focused learning(the third stage). the result also revealed factors to promote or hinder learning for each stages.
