사립 일반계 고등학교 학년 부장 교사 리더십에 대한 근거이론적 연구

국문 초록

본 연구는 고등학교 현장에서 학년 부장 교사들이 어떻게 영향력을 발휘하고 있는지 근거이론을 통해 탐색해 보고자 하였다. 연구대상인 A학교는 수도권 중소도시에 위치하며, 연구의 주 참여자는 학년 부장 교사 3명이고, 연구방법은 질적 연구 방법 중에 근거이론 방법을 적용하였다. 연구 결과, 중심 현상은 ‘독박’으로 나타났으며, 중심 현상의 인과적 조건은 ‘누군가는 해야 할 일이라는 인식’, ‘지시하기 부담스러움’이며, 맥락적 조건은 ‘부장 교사의 역할 모호’, ‘협력하기 힘든 구조’, ‘평등주의’이고, 중재적 조건은 ‘기독교 학교 정신’, ‘고연령층 교사’, ‘부장 교사 개인 성향’으로 나타났다. 작용/상호작용 전략은 ‘알아서 충성하기’, ‘대신 해주기’, ‘못 본 척하기’이고, 결과는 ‘방관하는 교사’, ‘모델이 되는 부장 교사’로 도출되었다. 연구의 결론은 첫째, A고 학년 부장 교사는 독박의 리더십을 발휘하고 있다. 학교 현장의 최일선에서 혼자, 희생하면서 책임감을 갖고 담임 교사들과 학생들에게 영향력을 미치고 있다. 둘째, 학년 부장 교사의 독박 리더십은 개인의 문제가 아닌, 학교 상황이 만들어 낸 결과이다. 학교의 여러 가지 상황이 배경 요인으로 작용하여 학년 부장 교사는 독박의 리더십을 발휘하고 있다.

영문 초록

The reason why school teachers need leadership is that there is a wide variety of concepts of “demands” in schools including socially diverse requirements over schools and complicated admission systems. However, when a school faces burdens of challenges like collecting various opinions of parents and students in today’s increasing demand including accomplishments of various school goals with successful exertion of teachers’ expertise, a head teacher’s leadership as an intermediate leader is essential to overcome the limitations to manage the school. In this study, Strauss & Corbin s Grounded Theory method was used. The reason why Strauss & Corbin s Grounded Theory method was used is that this research mainly focused on social interactions. The conclusion of this study is as follows. First, the grade head teacher of a senior high school is showing leadership of ‘Dokbak’, which means a solitary confinement. Second, Dokbak’, a solitary confinement leadership, of a grade head teacher results not from an individual problem, but from the scene of schools. The very end of the educational administration organization is the class organization that directly teaches, directs, and coaches the students who will lead the future society, and the school year organization. No amount of effort and emphasis on reforming education at the national level will achieve the originally intended educational reform if it loses its original meaning in the lowest-level of class and grade organizations. Through this study, I hope that the senior high school grade-head teachers will show their leadership, that the senior organization will be revived through research and practice on senior high school teachers leadership, and that the school organization will perform its functions more properly, thereby developing education in Korea.
