국문 초록

기술의 빠른 변화와 불확실성이 증가하는 현대사회에서 프로티언 경력태도를 바탕으로 하는 개인 의 적극적인 경력개발이 점점 중요해지고 있다. 이에 본 연구에서는 개인의 프로티언 경력태도를 조 직상황에서도 고려하기 위하여 프로티언 경력태도가 개인의 경력만족과 더불어 직원몰입과 과업성과 에 어떠한 영향을 주는지 확인하고자 하였다. 이를 위해 직원 수가 300명 이상인 조직에 종사하는 직원 489명을 대상으로 설문조사를 실시하였다. 그리고 구조방정식을 이용하여 변인간의 구조적 관 계를 분석하였다. 연구결과는 다음과 같다. 첫째, 프로티언 경력 태도는 직원몰입, 경력만족, 과업성 과에 통계적으로 유의한 정적인 영향을 미치는 것으로 밝혀졌다. 둘째, 직원몰입은 경력만족과 과업 성과에 통계적으로 유의한 정적인 영향을 주는 것으로 밝혀졌다. 셋째, 경력만족이 과업성과에 미치 는 영향은 통계적으로 유의하지 않은 것으로 나타났다. 넷째, 프로티언 경력태도가 경력만족과 과업 성과에 미치는 영향에서 직원몰입의 매개효과는 유의한 것으로 밝혀졌다. 이러한 연구결과를 바탕으 로 논의 및 시사점을 제시하였다.

영문 초록

The importance of individual’s proactive career development with protean career attitude is getting highlighted in the rapid changing society. The purpose of this study was to identify the structural relationships among protean career attitude, employee engagement, career satisfaction and task performance. A total of 489 complete responses from the employees in South Korea were used for data analysis. To analysis the data, structural equation modeling was used. The result of the study demonstrated that, first of all, protean career attitude positively affect employee engagement, career satisfaction and task performance. Second, employee engagement positively affect career satisfaction and task performance. Third, the path from career satisfaction to task performance was not statistically significant. Fourth, employee engagement has significant mediating effects in the relationship between protean career attitude and career satisfaction and task performance. Based on these results, academic/practical implications are discussed.
