국문 초록

본 연구는 지체장애인들의 직장내에서의 차별과 극복과정 그리고 결과를 밝히고자 한 연구이다. 연구결과에 근거하여 장애인 직업차별을 완화하고 장애인 복지에 기여할 수 있는 실천적, 정책적 제언을 제시하고자 하는 목적을 지니고 있다. 연구자는 근거이론 방법을 토대로 연구참여자를 선정하였다. 이론적 표본추출 방법으로 직업생활 경험이 있는 11명의 연구 참여자를 선정했다. 자료는 심층면담을 수행하여 구성했고, Strauss와 Corbin(2004)이 제시한 절차에 따라 분석을 했다. 연구 결과는 다음과 같다. 개방코딩에서는 133개의 개념. 39개의 하위범주. 14개의 범주를 구성했다. 축코딩에서는 패러다임 모형 제시와 과정분석을 수행했다. 패러다임 모형에서 인과적 조건은 공과 과의 불균형, 인격의 추락, 낮은 자리 고착으로 나타났다. 맥락적 조건은 세상에 대한 신뢰상실, 좁은 문으로 들어간 사막, 그림자 존재, 가면을 쓴 이중전략이었다. 현상은 직장 내 만연한 차별이었다. 중재적 조건은 성숙한 받아들임, 연대로 장벽 넘기였다. 작용/상호작용은 도전하는 생활양식, 인적자본 최대화, 자기 가능성의 소환으로 나타났고, 결과는 극복의 외연확장으로 나타났다. 마지막으로 장애인차별금지 규정의 무력함, 장애인들의 사회적 연대에 대한 논의를 했고, 국가인권위원회에 장애차별 전담기구의 설치, 장애인들이 근로조건과 인사과정에 참여할 수 있는 권리의 보장, 산업현장에서 장애인식 개선 교육의 확대를 제언했다.

영문 초록

The purpose of this study is to present practical and policy suggestions for people with physical disabilities discrimination based on their research results and to contribute to the welfare of the disabled. Researcher approached them as grounded theory. I selected 11 research participants who had experience of working life as a theoretical sampling method. The data were constructed by conducting in-depth interviews and analyzed according to the procedures presented by Strauss and Corbin (2004). The results of the study are as follows. In Open Coding. I constructed 133 concepts. 39 subcategories. and 14 categories. In axial coding. I presented a paradigm model and analyzed the process. In the paradigm model, causal conditions appeared to be imbalance with the lesson, personality fall, and low seizure. Contextual conditions were a dual strategy of loss of confidence in the world, desert entered through a narrow gate, shadow presence, dual strategy with mask. The phenomenon was prevalent discrimination in the workplace. Intervening conditions were mature acceptance, solidarity. The action/ interaction appeared as a challenging lifestyle, human capital maximization, summation of the possibility of self, and the result showed extension of overcoming. Finally I suggested establishment of a task force for discrimination of people with physical disabilities in the National Human Rights Commission. the expansion of education to improve disability awareness at industrial sites.
