교사가 지각한 학교경영에 관한 조직가치 선호도 분석

국문 초록

본 연구는 교사들이 선호하는 학교 조직가치를 규명하고, 그 결과를 바탕으로 학교경영에 대한 시사점을 도출하는데 있다. 학교 조직가치 하위영역은 학교경영 실제를 중심으로 공식성, 집권성, 전문성, 자율성, 연대의식, 개방성, 학업지향성 7가지로 구성되어 있으며, 조직가치에 대한 44개 문항의 질문지를 32개교의 초등학교 교사 375명에게 배부하여 그들의 조직가치 선호도 차이를 분석하였다. 교사들이 가장 선호하는 가치는 연대의식, 자율성, 개방성, 전문성 순이며, 공식성과 집권성의 선호 정도는 상대적으로 낮게 나타났다. 즉, 교사들은 관료 지향적 조직가치보다 비관료적 성향의 조직가치를 더 선호하는 경향을 보여주었다. 본 연구가 학교장의 학교경영 전략에 시사하는 것은 첫째, 학교장은 관료적 가치 지향성에서 문화적 가치 지향성으로 경영 가치관의 패러다임을 전환해야 한다. 둘째, 학교장은 조직구성원들 간의 협력적 연대의식을 강화하는 방향을 모색하여야 한다. 셋째, 학교장은 공동체 지향적 가치 문화를 창조하기 위해 개방적인 의사소통을 활성화하고, 교사의 전문적 지식과 능력을 존중하며, 직무수행 및 학급운영에 있어서 더 많은 자율성을 부여해 주어야 한다. 마지막으로, 학교장은 교사집단간의 다양한 가치관 갈등을 조정하고 해결하는 통합적인 지도력을 발휘하여야 한다.

영문 초록

The main purpose of this paper is to analyse organizational values concerning educational administration through teachers perception. The school Values Inventory(SVI) was used to examine teacher preferences concerning managerial practices of elementary schools. The SVI includes subscales of organizational values as formalization, centralization, professionality, autonomy, affective bonding, open communication, student s achievement orientation. The 44-item instrument was administered to 375 teachers from 32 randomly selected in elementary schools. The research findings show that there were diverse views among teachers regarding the ways that a school should be operated. Teachers generally indicated a greater preference for on all subscales of organizational values, except formalization and centralization. Especially, teachers preferred to have greater affective bonding, autonomy, open communication, and professionality in school management. In general, the findings suggest four managerial strategies. School management should stress the partnership between administrators and teachers rather then the superordinate-to-subordinate relationship. thus emphasizing affective bonding. School managers should create a school that is school community-oriented with an emphasis on open communication. The school should be professionally oriented and should allow teachers significant discretion in the workplace. School administrators should decentralize school management to the teacher level and should emphasize collaborative collegiality orientation, communication, professional orientation and teacher autonomy in the daily managerial practices.
