평생교육 담당자의 성찰학습 수준이 직업정체성과 직무열의를 매개로 직업전문성에 미치는 영향

국문 초록

본 연구는 평생교육 담당자들의 성찰학습이 직업전문성에 미치는 영향관계와 두 변인 간 관계에서직업정체성과 직무열의가 매개효과를 갖는지 살펴보았다. 이러한 연구목적을 토대로 연구문제를 수립하였다. 첫째, 성찰학습, 직업정체성, 직무열의, 직업전문성 간의 관계를 분석하고자 하였다. 둘째, 성찰학습과 직업전문성 간 관계에서 직업정체성과 직무열의의 매개효과를 보이는가를 분석하였다. 회수된 317부 중에서 불성실한 응답 14부를 제외하고 총 303부를 최종 분석에 사용하였다.구체적인 결과는 다음과 같다. 첫째, 평생교육 담당자들의 성찰학습이 직업전문성에 미치는 영향관계에서 성찰학습 중 성찰변인은 직업전문성에 유의한 정(+)의 영향을 미쳤다. 반면, 성찰학습 중 무성찰 변인은 직업전문성에 유의한 부(-)의 영향을 미쳤다. 둘째, 직업정체성과 직무열의는 직업전문성에 유의한 정(+)의 영향을 미쳤다. 셋째, 성찰학습과 직업전문성의 매개역할을 검증한 결과직업정체성과 직무열의의 부분매개 역할을 확인하였다. 해당 연구 결과를 토대로 다음과 같은 시사점을 제시하였다. 첫째, 평생교육 담당자의 직업전문성 함양에 있어서 성찰과 같은 인지적 요소에대한 연구가 확대되어야 한다. 둘째, 평생교육기관의 다양성을 감안하여 소속된 기관 특성과 환경을 고려한 연구가 필요하다. 셋째, 평생교육 담당자의 직업전문성 향상을 위해 개인적 태도의 점검과 더불어 조직적 차원의 지원이 함께 이루어져야한다. 본 연구를 계기로 평생교육 담당자들의 전문성 함양을 위한 개인적 노력 및 조직적 차원의 지원을 통해 개인과 조직의 발전이 이루어지기를기대해본다.

영문 초록

The purpose of this study is to examine the effect of lifelong education practitioners’ reflective learning on professionalism and the mediating effect of occupational identity and work engagement between the variables. Based on these objectives, the study questions were established as following: First, to analyze the relationships and related differences between the variables of reflective learning of lifelong education practitioner, occupational identity, work engagement and professionalism. Second, mediating effects about occupational identity and work engagement were analyzed in the relationship between reflective learning and professionalism. In order to verify these study questions, total of 317 survey questions were provided and final 303 survey data were used. Identified study results through these procedures are as follows. First, in the relationship of lifelong education practitioners’ reflective learning on the professionalism, the reflection variable had a significant positive effect on the professionalism. On the other hand, non-reflection variables had a significant negative effect on professionalism. Second, occupational identity and work engagement had a positive effect on professionalism. Third, as a result of verifying the mediating role of reflective learning and professionalism, the mediating effect of occupational identity and work engagement was confirmed. Based on the research findings, recommendations were addressed.
