A Study on Human Resource Management Strategies for Innovation Talent Development: The Case of Chinese Art College

국문 초록
This study focuses on the cultivation of innovative talent in Chinese art colleges, exploring effective human resource management strategies to foster and retain creative artistic talent. Using two universities in Jilin Province as case studies, 308 valid survey responses were collected and analyzed based on push-pull theory and human capital theory to identify key factors influencing the willingness of art graduates to stay and work locally. The findings reveal that social life, environmental security, career development, and family support significantly influence graduates’ willingness to remain in the province, while the impact of school support is not significant. Additionally, male students and local-origin students are significantly more likely to stay compared to female and non-local students. Constraints include the region's lagging economic development, the dominance of small and medium-sized enterprises in the cultural industry, and a mismatch between university training and market demands, particularly in areas related to digitalization and technology integration. The study recommends optimizing regional living conditions, improving social security systems, supporting the development of emerging cultural industries, strengthening university-enterprise collaboration and career guidance, and revising university curricula to cultivate digitally skilled, multidisciplinary talent. This research provides strategic insights for art colleges and local governments, supporting the development of local cultural industries, enhancing regional competitiveness, and ensuring the sustainable growth of innovative artistic talent.
