국문 초록

본 연구의 목적은 임파워링 리더십이 사회적 태만에 미치는 영향에서 주도적 경력행동, 긍정심리자본의 역할을 규명하는 것이다. 이를 검증하기 위해 국내 기업체 임직원 420명을 대상으로 온라인 설문을 통해 자료를 수집하고, SPSS 28.0 및 Process macro 28.0을 활용하였다. 분석 결과 첫째, 임파워링 리더십이 사회적 태만에 미치는 부(-)적인 관계를 확인하였다. 둘째, 임파워링 리더십과 주도적 경력행동의 정(+)적인 관계를 확인하였다. 셋째, 주도적 경력행동이 사회적 태만에 미치는 정(+)적인 관계를 확인하였다. 넷째, 주도적 경력행동이 사회적 태만에 미치는 영향에서 긍정심리자본의 조절효과를 확인하였다. 마지막으로 임파워링 리더십이 주도적 경력행동을 매개로 사회적 태만에 미치는 영향은 긍정심리자본에 의해 조절되는 효과를 확인하였다. 본 연구를 토대로 교육 컨설팅 관점에서 사회적 태만을 완화시키기 위한 임파워링 리더십과 주도적 경력행동의 역할 그리고 긍정심리자본의 심리적인 효과를 검증함으로써 기존 선행연구와 다른 새로운 시사점을 제시하였다.

영문 초록

The purpose of this study is to examine the mediating effect of Proactive Career Behavior and moderated mediating effect of Positive Psychological Capital in the relationship between Empowering Leadership and Social Loafing. 420 valid questionnaires collected from employees working in domestic companies with employees were analyzed using SPSS PROCESS macro. As a result of the study, first, it was found that the direct effect of empowering leadership on social loafing was significant; second, empowering leadership affected proactive career behavior positively; third, proactive career behavior affected social loafing positively; forth, empowering leadership was found to have a positive impact on social loafing through the mediator of proactive career behavior; fifth, empowering leadership on social loafing via the mediator of proactive career behavior was moderated by a positive psychological capital. Theoretical and practical implications for the research results were discussed., and suggestions were made for future research.
