국문 초록

본 연구는 허츠버그(Herzberg)의 2요인이론(two factor theory)을 바탕으로 위생요인과 동기요인이 조직성과에 미치는 영향을 분석하고 이와 더불어 세대가 위생요인-조직성과, 동기요인-조직성과 간의 관계를 조절하는지에 대하여 검증하였다. 이를 위해 한국행정연구원에서 수집한 「2021년 공직생활실태조사」설문자료를 분석하였다. 분석결과 위생요인과 동기요인은 조직성과에 긍정적인 영향을 미치는 것으로 나타났다. 또한 위생요인과 조직성과 간의 긍정적인 관계는 MZ세대에서 더 강하게 나타나는 반면, 동기요인과 조직성과 간의 긍정적인 관계는 기성세대에서 강하게 나타나는 것으로 드러났다. 본 연구의 분석결과를 통해 조직성과를 향상하기 위해서는 조직구성원들의 위생요인과 동기요인이 동시에 충족이 되어야 하며 이에 한발 더 나아가 세대를 고려하여 위생요인과 동기요인의 충족이 차별적으로 이루어질 필요가 있다는 정책적 시사점을 제시한다.

영문 초록

This study analyzed the influence of hygiene factors and motivator factors on organizational performance, based on Herzberg's Two-Factor Theory. Moreover, it examined whether generational differences moderate the relationships between hygiene factors and organizational performance, as well as between motivator factors and organizational performance. For this purpose, we utilized survey data from a sample of 4133 public employees drawn from Korean central and local governments collected by the Korea Institute of Public Administration. As expected, both hygiene and motivator factors exhibited a positive impact on organizational performance. Additionally, the positive relationship between hygiene factors and organizational performance was stronger among the MZ generation, while the positive association between motivator factors and performance was more pronounced in the older generation. The findings of this study suggest that for enhancing organizational performance, there is a need to emphasize fulfilling both hygiene and motivator factors and considering generational differences when addressing the satisfaction of these factors, offering policy implications.
