국문 초록

이 연구는 경찰공무원의 감정노동이 공공봉사동기에 영향을 미치는데 있어 사회적지원의 조절효과를 실증적으로 검증하는데 그 의의가 있다. 이를 위해 서울지역 경찰공무원을 대상으로 설문조사를 실시하였으며, 부실한 설문을 제외한 총 407건을 분석에 사용하였다. 분석결과 첫째, 경찰공무원이 지각하는 내면행동은 그들의 공공봉사동기를 증가시키는 요인으로 작용하였으며, 표면행동의 경우에는 공공봉사동기를 저해시키는 요인으로 작용하였음을 확인하였다. 둘째, 사회적 지원의 하위변수인 상사의 지원 및 조직의 지원 모두 경찰의 공공봉사동기에 유의미한 영향을 미치는 것으로 나타났다. 셋째, 경찰의 감정노동과 공공봉사동기의 관계에서 사회적지원의 조절효과를 검증한 결과 상사의 지원 및 조직의 지원 모두 유의미한 조절효과가 있는 것으로 확인되었다. 구체적으로는 내면행동과 공공봉사동기의 관계에 있어서 상사의 지원과 조직의 지원은 공공봉사동기를 감소시키는 것으로 나타났다. 다음 표면행동과 공공봉사동기의 관계에 있어서 상사의 지원과 조직의 지원은 표면행동에서 발생하는 감정의 부조화가 경찰의 공공봉사동기에 부정적 영향을 미치는데 있어서 상사 및 조직의 지원이 이를 완화시켜 주는 역할을 하는 것으로 나타났다. 이러한 연구 결과를 바탕으로 경찰공무원의 감정노동과 공공봉사동기, 사회적 지원 등에 관한 시사점을 제시하였다.

영문 초록

This study empirically verified the effect of emotional labor on the public service motivation of police officials and the moderating effect of social support in their relationship. Analysis Results First, in the case of internal behavior perceived by police officials, it served as a factor that increased their motivation for public service. In addition, in the case of surface behavior, it was confirmed that it acted as a factor that hindered public service motivation. Second, it has been confirmed that both the supervisor's support and the organization's support, which are sub-variables of social support, have a significant impact on the police's public service motivation. Third, as a result of verifying the moderating effect of social support in the relationship between emotional labor and public service motivation of the police, it was confirmed that the support of the boss and the support of the organization rather weakens the relationship between the police's internal behavior and public service motivation. Next, it was confirmed that the support of the boss and the support of the organization alleviates the relationship between the police's surface behavior and public service motivation. Through the results of these studies, implications were derived for how to manage emotional labor and public service motivation of police officials.
