중·고령 근로자의 조기은퇴 결정요인

국문 초록

본 연구는 밀기 및 당기기 요인의 관점을 바탕으로 중·고령자의 양극단 직업에 따른 조기은퇴 결정요인을 분석하는 것을주요 목적으로 한다. 이를 위하여 양극단의 직업을 관리자 및 (준)전문가 집단과 판매서비스 종사자, 농업 및 어업숙련 종사자, 단순노무종사자 집단으로 구분하였다. 또한 고령화연구패널조사(KLoSA) 2차(2008)~8차(2020) 조사 자료를 활용하여 분석자료 내 만 60세 미만의응답자 중 조기은퇴자와 아닌 자를 선별하고, 무작위 추출을 통해 1,946명을 대상으로 독립표본 T-test, 카이제곱 검정, 그리고 직업별로지스틱 회귀분석을 실시하였다. 분석결과, 첫째, 관리자 및 (준)전문가에서는 연령이 증가할수록 조기은퇴 가능성이 증가하였으나, 판매서비스, 농업 및 어업숙련, 단순노무자에서는 반대의 결과를 보였다. 둘째, 판매서비스, 농업 및 어업숙련, 단순노무자에서는 순자산이 낮을수록 오히려 조기은퇴를 결정할 가능성이 증가하였다. 이러한 본 연구 결과를 바탕으로 중·고령 근로자의 일자리 특성을반영한 정년제 보장제도 마련, 노동수요 장벽 제거 전략 활성화, 성별차이를 고려한 정책 제고, 기업·조직에서의 건강 증진·관리활동, 상병수당 도입이 필요하다는 제언을 하였다.

영문 초록

The main purpose of this study is to analyze the determinants of early retirement for the mid-old aged according to the polarized occupational groups. Based on push and pull dualism, this paper demonstratively identified the determinants of those under the age of 60 worker’s early retirement decision under the perspective that the retirement timing varies depending on their polarized occupations: managers, (semi)experts as one group, and service workers, sales workers, agricultural and fishing skilled workers, and simple labor workers as the other group. To this end, this study was carried out on the KLoSA, using from the 2nd(2008) to 8th(2020) survey and using independent T-test, chi-squared test, and logistic regression. The main findings of this study are as follows. First, as a result of analyzing the determinants of early retirement of all workers, the pull factor was dominant over the push factor. Second, among managers and (semi)experts, push factors are found to have more influence on their early retirement decisions than pull factors. Lastly, among service workers, sales workers, agricultural and fishing skilled workers, and simple labor workers, both push and pull factors affect strongly the decision of early retirement for the mid-old aged. Based on these results, it is suggested that a guarantee system for retirement should reflect the job characteristics of middle-aged workers, a strategy to remove barriers to labor demand should be activated, and health promotion, and management activities in companies are needed.
