교사가 인식한 분산적 리더십, 전문가 학습공동체, 학교조직효과성의 구조적 관계

국문 초록

이 연구는 초･중등학교 교사가 인식하는 분산적 리더십과 전문가 학습공동체, 학교조직효과성 간의 관계에서 전문가 학습공동체의 매개효과를 밝히는데 목적이 있다. 이를 위해 A광역시 소재 초ㆍ중등학교 교사 842명을 대상으로 설문조사를 실시하고, 그 결과를 바탕으로 SPSS 26.0과 AMOS 26.0 프로그램을 사용하여 확인적 요인분석 및 구조방정식모형 분석을 실시하였다. 연구의 결과는 다음과 같다. 첫째, 분산적 리더십, 전문가 학습공동체, 학교조직효과성 간에는 모두 유의한 정적 상관을 보였다. 둘째, 분산적 리더십이 학교조직효과성에 미치는 직접효과(β=.388, p<.01)와 전문가 학습공동체를 통한 간접효과(β=.443, p<.01) 모두 유의하게 나타났다. 셋째, 전문가 학습공동체는 분산적 리더십과 학교조직효과성을 부분매개하는 것으로 나타났다. 이 연구를 통해 분산적 리더십은 전문가 학습공동체를 통해 학교조직효과성에 더 큰 영향을 준다는 것을 확인할 수 있었다. 따라서 학교조직효과성을 높이기 위해 분산적 리더십을 바탕으로 전문가 학습공동체를 활성화하여 교사들의 협력적 활동이 이루어질 수 있는 환경조성과 제도적 장치 마련 등의 다양한 접근이 필요할 것이다.

영문 초록

The purpose of this study was to the identify the mediating effect of professional learning communities in the relationship between distributed leadership and school organizational effectiveness perceived by elementary and secondary school teachers. The results of the study were as follows. First, there were positive correlations among all of the distributed leadership, professional learning communities and school organizational effectiveness. Second, the direct effect of distributed leadership on school organizational effectiveness(β=.388, p<.01) and the indirect effect through the professional learning communities(β=.443, p<.01) were both significant. Third, it was found that professional learning communities partially mediated the distributed leadership and school organizational effectiveness. Through this study, it was confirmed that distributed leadership had a greater impact on school organizational effectiveness through professional learning communities. Therefore, in order to increase the effectiveness of school organization, various approaches such as creating an environment and preparing a institutional framework for teachers' cooperative activities are needed by activating professional learning communities based on distributed leadership.
