유아교사의 소진 영향요인에 관한 국내 실증연구 동향분석

국문 초록

본 연구의 목적은 기존 연구자들이 수행했던 소진에 미치는 영향력에 대해 질적 내용분석이라는 방법을 통해 매개효과와 조절효과를 보인 변인들을 구명해보고 이를 통해 유아교사들의 소진을 줄일 수 있는 대안을 제시하고 논의하고자 함이다. 분석 결과, 소진의 영향을 주는 매개적인 역할도 수행하며 조절적인 역할도 수행하는 변인으로는 사회적 지지, 정서조절, 회복탄력성 등이 있었다. 유아교사의 동료, 원장, 학부모 등의 사회적인 지지 정도는 소진에 직접, 간접적인 역할을 충분히 할 수 있기 때문에 유아교사의 사회적 지지체계 구축을 중요하게 고려해야 한다. 회복탄력성을 겸비하기 위한 개인의 노력과 아울러 기관에서의 교육훈련을 통해 이를 갖출 수 있도록 노력해야 한다. 자아탄력성(ego-resilience)과 긍정심리자본(psychological capital)이라는 매개변인, 행복플로리시(flourishing)라는 조절변인도 중요하게 고려된다. 유아교사가 부정적인 상황에서도 유연하고 융통성 있게 대처하고 복합적인 긍정적인 심리상태를 지니게 된다면 소진은 감소할 수 있다. 또한 유아교사가 자신의 잠재력을 발휘하여 행복상태를 지속적으로 증진시켜 나가는 노력(행복플로리시, flourishing)을 한다면, 소진을 감소시킬 수 있을 것이며, 유아교사가 이러한 능력을 발휘할 수 있도록 기회를 제공해주는 기관의 노력도 함께 병행되어야 한다.

영문 초록

The purpose of this study is to investigate variables that showed mediating and moderating effects through qualitative content analysis on the influence of existing researchers on burnout, and to present and discuss alternatives to reduce burnout of early childhood teachers. As a result of the analysis, variables that also play a mediating role that affects exhaustion and play a controlling role were social support, emotional control, and resilience. Since the degree of social support of early childhood teachers' colleagues, principals, and parents can sufficiently play a direct and indirect role in exhaustion, the establishment of a social support system for early childhood teachers should be considered important. In addition to individual efforts to combine resilience, efforts should be made to have it through education and training in institutions. The regulatory variable of happiness flourishing, a parameter of ego-resilience and positive psychological capital, is also considered important. Exhaustion can decrease if early childhood teachers respond flexibly and flexibly even in negative situations and have a complex positive psychological state. In addition, if early childhood teachers make efforts to continuously improve their happiness status by exerting their potential (happiness florish), exhaustion can be reduced, and the efforts of institutions that provide opportunities for early childhood teachers to demonstrate these abilities should be combined.
