항공사 객실승무원 리더의 정치적 기술이 팀 구성원 교환과 팀 몰입에 미치는 영향

국문 초록

항공사에서는 증가하는 여객수요를 확보하기 위하여 서비스의 질적 향상을 위한 효율적인 인적자원관리가 필요한 상황이다. 특히, 항공사 객실승무원 구성원 간의 의존도가 높은 팀제에서 리더의 정치적 기술(LPS: leader political skill)은 중요하다. 그러나 항공사 객실승무원 LPS를 구성하고 있는 하위 요인인 사회적 통찰력(social astuteness), 대인관계 영향력(interpersonal influence), 네트워킹 능력(networking ability), 외형적 진실성(apparent sincerity)이 팀-구성원 교환(TMX: team-member exchange)에 어떠한 영향을 미치는지를 구체적으로 살펴본 연구는 미흡한 실정이다. 또한, 항공사 객실승무원 팀제에서 팀 구성원 간의 교환관계를 긍정적으로 인식하여 팀원들을 신뢰하고 팀에 소속되고자하는 팀 몰입이 중요하다. 이러한 측면에서 이 연구의 목적은 항공사 객실승무원 LPS가 TMX에 미치는 영향관계를 세부적으로 규명하고, TMX가 팀 몰입에 미치는 영향관계를 규명하며, 추가적으로 항공사 객실승무원 LPS와 TMX 및 팀 몰입 간에 객실승무원의 직급에 따른 조절효과를 규명하고자 한다. 이를 위하여 국내 항공사 승무원들을 대상으로 자기기입식 방식을 이용하여 2018년 11월 27일부터 2019년 1월 15일까지 설문조사를 실시하였고, 총 290부를 수집하였다. 분석결과 항공사 객실승무원 LPS의 4가지 하위요인(사회적 통찰력, 대인관계 영향력, 네트워킹 능력, 외형적 진실성)은 TMX에 긍정적인 영향을 미치는 것으로 나타났으며, TMX는 팀 몰입에 긍정적인 영향을 미치는 것으로 나타났다. 또한, 항공사 객실승무원 LPS와 TMX 및 팀 몰입 간에 직급이 조절역할을 수행하는 것으로 나타났다. 결론에서는 이 연구의 분석결과를 토대로 학술적 시사점과 항공사 객실승무원 조직구성원의 효율적인 관리방안에 대한 실무적 시사점을 제시하였다.

영문 초록

Airlines need efficient human resource management to improve service quality in order to cope with increasing passenger demand. In particular, the leader's political skill (LPS) is important in a team system that is highly dependent on airline cabin crew members. However, little research has been conducted on how social astuteness, interpersonal influence, networking ability, and apparent sincerity, which are the sub-factors of the airline cabin crew LPS, influence team-member exchange (TMX). Also, in the airline cabin crew team system, it is important to perceive TMX positively and trust team members, and to be committed in the team members. In this respect, the purpose of this study is to examine the effect of airline crew LPS on TMX in detail, the effect of TMX on team commitment, and additionally the moderating effects of airline crew position level between airline crew LPS, TMX, and team commitment. To this end, a survey was conducted with airline crew in Korea from November 27, 2018 to January 15, 2019 using self-administered questionnaire. A total of 290 questionnaires were used in the analysis. The results of this study reveal that four sub-factors of airline cabin crew LPS(social astuteness, interpersonal influence, networking ability, and apparent sincerity) had a positive impact on TMX which, in turn, positively influenced team commitment. The results also show that position level played significant moderating roles in this relationships between LPS, TMX, and team commitment. The findings of this study provided academic and practical implications for effective management strategies for airline cabin crew members.
