국문 초록

본 연구의 목적은 Bolman과 Deal의 조직이론을 활용하여, A 교육청 본청의 다양한 조직적 특성들을 분석하고, 이 이론의 대표적인 조직특성들이 실제로 교육청에서 근무하는 구성원들의 직무만족도 및 교육청의 조직성과와의 관련이 있는지를 실증적으로 탐색하는 것이다. 이를 위해, 교육청본청 내부 및 외부 구성원들을 대상으로 설문 조사를 시행하였다. 연구 결과는 다음과 같다. 첫째, 기초 분석 결과 A 교육청의 특성은 정치적 특성, 상징적 특성, 인간자원적 특성, 구조적 특성 순으로 높은 것으로 나타났다. 둘째, 회귀분석 결과, 직무만족도와 통계적으로 유의미한 정적 관계를 보이는 교육청 조직특성은 인간자원적 특성인 것으로 나타났다. 셋째, 회귀분석 결과, 조직성과와 통계적으로 유의미한 정적 관계를 보이는 교육청 조직특성은 인간자원적 특성과 정치적 특성인 것으로 밝혀졌다. 본 연구 결과를 바탕으로 교육청조직을 개선하기 위한 방안들을 제시하였고, 본 연구의 한계점을 기술하고 후속 연구를 제안하였다.

영문 초록

The purpose of this study is to analyze the various characteristics of “A” Provincial Office of Education by using the organizational theory of Bolman and Deal and to empirically investigate whether the representative characteristics of the organization proposed by Bolman and Deal are actually related to the job satisfaction of the employees working at “A” Provincial Office of Education and the job performance. To do this, we surveyed the internal and external members of “A” Provincial Office of Education. The results of the study are as follows. First, as a result of the basic analysis, it was found that the characteristics of Office of Education A were highest in the order of political characteristics, symbolic characteristics, human resource characteristics, and structural characteristics. Second, the result of regression analysis showed that human resource characteristics were positively related to the job satisfaction. Third, the result of regression analysis represented that Both human resource characteristics and political characteristics were positively associated with the job performance. Then, we provided suggestions for improvement of the organization. Finally, we described limitations and provided follow-up studies.
