국문 초록

본 연구는 감정노동과 직무만족의 관계에서 직무스트레스를 통한 사회적지지의 조절된 매개효과를 확인하고자 하였다. 본 연구에서는 부산소재 노인맞춤돌봄서비스 수행기관에 근무하는 생활지원사를 대상으로 의도적표집방법으로 설문조사를 실시하였으며, 설문에 성실하게 응답한 290명을 분석하였다. 통계프로그램은 SPSS 23과 PROCESS Macro를 활용하여 매개, 조절, 조절된매개효과를 검증하였다. 주요 연구결과는 다음과 같다. 첫째, 감정노동과 직무만족의 관계에서 직무스트레스의 부분매개효과가 있는 것으로 나타났다. 둘째, 감정노동과 직무스트레스의 관계에서 사회적지지의 조절효과가 있는 것으로나타났다. 셋째, SPSS Macro를 통해 조절된 매개효과를 검증한 결과, 감정노동이 직무만족에 미치는 영향에 대한 직무스트레스의 매개효과는 사회적지지가증가할수록 감소되는 조절된 매개효과가 존재하는 것을 확인할 수 있었다. 이러한 연구결과를 바탕으로 노인맞춤돌봄서비스 수행기관에 근무하는 생활지원사의 직무만족을 높이기 위한 실천적 및 정책적 제언을 하였다.

영문 초록

This study aimed to identify the adjusted mediating effect of social support and job stress in the relationship between emotional labor and job satisfaction. To achieve this, this study conducted a survey of care management supporters working at the Customized Care Services for Older Adults located in Busan with a deliberate sampling method and analyzed 290 respondents who responded faithfully to the survey. The moderated mediating effects were tested using two statistical programs, SPSS 23 and PROCESS Macro. The major findings from this are as follows. First, it appeared that job stress had a partially mediating effect in the relationship between emotional labor and job satisfaction. Second, it was found that social support had a mediating effect in the relationship between emotional labor and job stress. Third, as a result of testing the moderated mediating effect with SPSS Macro, it was identified that the mediating effect of job stress in the influencing relationship of emotional labor on job satisfaction decreased with increasing social support, which was indicative of an moderated mediating effect. Based on such findings, practical and policy-level suggestions were provided to increase the job satisfaction among care management supporters working at the Customized Care Services for Older Adults Institutions.
