국문 초록

본 연구는 기업 및 공공기관의 구성원을 대상으로 팀장의 윤리적 리더십이 발언행동에 미치는 영향과 윤리적 리더십과 발언행동의 관계에서 학습목표성향과 자기결정성의 상호 인과관계를심층적으로 규명하였다. 기업 및 공공기관의 구성원 1,478명을 대상으로 실증분석한 결과는 다음과 같다. 첫째, 팀장의 윤리적 리더십은 구성원들의 학습목표성향, 자기결정성 및 발언행동에 긍정적인 영향을 주었다. 둘째, 윤리적 리더십과 발언행동의 관계에서 학습목표성향은 부분매개효과를 보였다. 즉, 윤리적 리더십은 발언행동에 직접적으로 영향을 주기도 하지만 학습목표성향을간접적으로 거쳐 발언행동에 긍정적인 영향을 주었다. 셋째, 윤리적 리더십과 발언행동의 관계에서 자기결정성 역시 부분매개효과를 보였다. 즉, 윤리적 리더십은 발언행동에 직접적으로 영향을주기도 하지만 자기결정성을 간접적으로 거쳐 발언행동에 긍정적인 영향을 주었다. 마지막으로윤리적 리더십과 발언행동의 관계에서 학습목표성향과 자기결정성의 상호 인과관계(학습목표성향↔자기결정성)를 검증하였다. 즉, 윤리적 리더십은 구성원들의 학습목표성향과 자기결정성을거쳐 발언행동을 강화한다는 것이다. 마지막으로 이러한 연구결과를 바탕으로 학문적 및 실무적시사점을 제시하였으며, 연구 한계와 향후 연구 과제를 제언하였다.

영문 초록

This study investigates the effect of team leader’ ethical leadership on employees’ voice behavior. Also, the purpose of this article examines reciprocal effects of learning goal orientation(LGO) and self-determination(autonomy, competence, relatedness) on the relationship between ethical leadership and employees’ voice behavior. The summary of results based on a sample of 1,478 employees who were working at company and public institution is as follows, First, team leader’ ethical leadership was positively related to employees’ voice behavior, LGO, and self-determination (autonomy, competence, relatedness). Second, the mediating effect of LGO was significant on the relationship between ethical leadership and voice behavior. Third, the mediating effect of self-determination was significant on the relationship between ethical leadership and voice behavior. Finally, from the result of testing chi-square difference of models, LGO and self-determination had shown bidirectional causal effects on the relationship between ethical leadership and voice behavior. In particular, this article conclude with theoretical implications for future research, practical application, and limitations of this study.
