국문 초록

본 연구는 공무원의 행복도 결정요인을 분석하는 데 있다. 전통적인 행복도 연구가 주관적 안녕에 미치는 후생복지에 초점을 두었다면, 본 연구에서는 업무수행 과정에서 경험하는 직무와 관련된 요인들을 포함하여 공무원 행복에 미치는 영향을 비교 분석하였다. 아울러 이와 같은 직무요인이 복지요인과 행복 간 관계를 어떻게 조절하는지 분석하였다. 분석 결과에 따르면 첫째, 인구사회학적 변수에서는 여성인 경우, 기혼인 경우, 교육수준이 높을수록 행복도가 높다. 둘째, 복지요인에서는 좋은 근무환경, 높은 급여수준 및 후생복지수준은 행복도를 높이는 반면에, 일-가정갈등은 행복도를 저해하였다. 직무요인에서는 직무자원, 직무자율성이 행복도를 높이고, 목표모호성은 행복도를 낮추는 역할을 수행한다. 표준화된 회귀계수값을 볼 때 공직생활에서 직무자원, 직무자율성, 목표모호성의 계수값이 높게 나타나 직무요인이 복지요인에 비해 상대적으로 중요한 역할을 하고 있다는 점을 알 수 있다. 셋째, 직무요인의 조절역할과 관련해 직무자율성, 직무자원은 행복도를 약화시키는 요인의 영향력을 더욱 약화시키고, 행복도를 강화시키는 요인의 영향력을 촉진하고 있다.

영문 초록

The purpose of this study is to analyze public officials’ determinants of happiness. While the previous studies of happiness focused on welfare factor on subjective well-being, this study analyzed the influence of job factors on public servants happiness. In addition, we analyzed how these job factors moderate the relationship between welfare factors and happiness. The results of the analysis are as follows. First, in socio-demographic variables, female, the married, the higher educated show higher the level of happiness. Second, in the welfare factor, good working conditions, high salary levels, and fringe benefits increased happiness, while work-family conflict decreased happiness. In the job factors, job resources and job autonomy increased happiness, while goal ambiguity played a role in reducing happiness. The standardized regression coefficients show that the values of job resources, job autonomy, and goal ambiguity are high in public life, indicating that job factors play a more important role than welfare factors. Third, with regard to the moderating role of job factors, job autonomy and job resources weaken the influence of predictor that weaken happiness and increase the influence of factors that enhance happiness.
