영유아교사의 대인관계능력이 직무만족도에 미치는 영향에서 교직열정의 매개효과

국문 초록

본 연구는 영유아교사의 대인관계능력이 직무만족도에 미치는 영향에 교직열정이 매개하는지를 검증하는 데 그 목적이 있다. 이를 위해 충북 청주시를 포함한 4개 지자체에서 근무하고 있는 영유아교사 512명을 대상으로 설문조사를 실시하였다. 회수된 501부의 설문지 중 490부를 대상으로 통계분석을 실시하였다. 연구결과는 다음과 같다. 첫째, 영유아교사의 대인관계능력, 교직열정, 직무만족도 간에는 통계적으로 유의한 상관관계가 있었다. 둘째, 영유아교사의 교직열정은 대인관계능력이 직무만족도에 미치는 영향에 부분 매개효과를 보였다. 직무만족의 하위요인 중 근무환경은 매개하고 있지 않은 것으로 나타났으며 원장과 동료관게, 사회적 인정, 직무자체특성 그리고 보수와 승진의 4개 하위요인은 부분매개를 하고 있는 것으로 나타났다. 이러한 결과는 교사의 직무만족도를 증진시키기 위해서는 대인관계능력을 직접적으로 높히거나, 교직열정을 향상시켜 이를 중재하도록 유도하는 전략이 필요함을 시사한다.

영문 초록

The purpose of this study was to examine the mediating effect of early childhood teachers’enthusiasm for teaching profession on the relationship between interpersonal ability and job satisfaction in early childhood teachers. The subjects in this study were 490 early childhood teachers from kindergartens and child care centers from 4 regions including chung–Ju city. After a survey was conducted, the collected data were analyzed. After a mediation model of enthusiasm for teaching profession and a partial mediation model of the same were set up on the basis of collected data, Descriptive data analysis, the three-step mediated regression analysis suggested by Baron and Kenny (1986), and Sobel tests were conducted to check the appropriateness of the basic models. The results from this study showed the following. First, interpersonal ability predicted job satisfaction and enthusiasm for teaching profession positively. Second, enthusiasm for teaching profession played a partial mediating role in the effect of early childhood teacher s four sub-factors of job satisfaction; human relationship, social well-being, conviction, status but environment factor played a completely mediating role in the effect of early childhood teacher s enthusiasm for teaching profession. These results suggest that the strategies are needed to improve job satisfaction by directly increasing their interpersonal ability and enhancing enthusiasm for teaching profession to mediate them.
