갑질 피해경험이 노인요양시설 종사자의 서비스 질에 미치는 영향

국문 초록

본 연구는 노인요양시설 종사자들이 어르신이나 보호자들로부터 경험하는 갑질과 상급자나 시설로부터 경험하는 갑질들이 서비스 질에 어떤 영향을 주고 있는지, 그리고 갑질 피해경험과 서비스 질 사이에 여가활동 태도는 어떤 매개역할을 하는지를 살펴보고자 하는 목적으로 연구되었다. 이를 위해 전국에 산재한 15개 노인요양시설 및 기관들의 종사자들 470명이 본 연구에 참여되었고 구조화된 설문지가 측정도구로 사용되었다. 설문자료들은 SPSS21과 AMOS21을 통하여 다양한 분석들이 시행되었다. 분석 결과, 어르신이나 보호자로부터 경험한 갑질 피해경험은 서비스 질에나 여가활동태도에 영향을 주지 않은 반면 상급자나 시설로부터 당한 갑질에는 서비스 질 뿐만 아니라 여가활동 태도 역시 갑질 피해경험과 서비스 질 사이를 매개하는 효과가 있는 것으로 나타났다. 이러한 결과를 바탕으로 노인요양시설 종사자의 서비스 질에 영향을 미치는 직장 내 갑질 행태를 해소시키는 방안과 여가활동의 증대를 통한 갑질 피해의 극복 및 서비스 질의 향상을 위한 실천적 함의와 제도 및 정책적 지원을 위한 방안을 제시하였다.

영문 초록

“Gapjil” is a new word that condemns the unfair treatment of underprivileged people by using power asymmetry in which a position or power is relatively superior in a particular society or organization. It is a social problem that goes beyond the individual problem in that it weakens the democratic community that respects each other. The purpose of this study is to examine whether there is a mediating effect of leisure attitudes between Gabjil victim experience and service quality. Quantitative research was conducted through a questionnaire survey of 500 workers from 15 elderly nursing homes and institutions scattered across the country. The collected 470 data were coded and analyzed through SPSS21 and AMOS21 statistics As a result of data analysis, it was confirmed that the experience of Gabjil victim from the elderly or guardians did not affect the quality of service, but the quality of service was affected when got experience of Gabjil from a superior or institution. In addition, it has been shown that the attitude of leisure has a mediating effect that controls the deterioration of service quality when they are suffered by Gabjil victim. On the basis of these results, it suggested practical implications such as overcoming Gabjil victim experience through increasing leisure activities and improving service quality, and reducing or eliminating the Gabjil victim experience in the workplace that affects the quality of service for the elderly nursing facility workers. And it suggested plans for institutional policy support at the national level.
