국문 초록

아파트 경비원에 대한 부당한 행위와 열악한 근무환경은 인권과 사회문제로 부각되고 있다. 본 연구는 아파트 경비원을 대상으로 감정노동, 직무소진, 고객지향성 간의 인과관계를 고찰하고, 직무소진의 매개적 역할과 감성지능을 조절변수로 하여 이에 따른 인과모형의 영향력의 차이를 보고자하였다. 이를 근거로 인사담당자에게 종업원의 태도관리와 조직유효성의 확보방안을 제시하고자 하였다. 분석결과를 바탕으로 해서 내면행위는 직무소진에 부(-)의 방향으로, 표면행위는 정(+)의 방향으로 영향을 주는 것으로 나타났다. 직무소진은 고객지향성에 대해 부(-)의 방향으로 영향을 주는 것으로 나타났다. 그리고 내면행위와 표면행위 모두는 고객지향성에 정(+)의 방향으로 영향을 미치는 것으로 나타났다. 또한 감성지능이 높은 그룹이 낮은 그룹보다 직무소진이 고객지향성에 미치는 영향력이 더 큰 것으로 나타났다. 그리고 직무소진은 감정노동과 고객지향성간의 관계를 설명하는 중요 매개요인임을 보여준다. 또한 본 연구는 실무적 시사점을 통해 내면행위가 용이한 직원선발, 감성교육 및 고객서비스 교육 실시, 감성지능의 유지를 위한 심리상담의 필요성을 보여준다. 본 연구는 지역적, 시간적인 한계는 물론이고 제한된 연구범위의 한계를 가진다. 차후 이에 관해 보완적인 연구가 요구된다.

영문 초록

Unfair behavior and poor working conditions for apartment security guards are emerging as human rights and social issues. The purpose of this study is to investigate the causal relationship between emotional labor, job burnout, and customer orientation and to examine the influential gap of causal models according to control variable emotional intelligence , and objects of this study are apartment security guard. For the more, it intends to suggest ways to secure the organization effectiveness and manage the organization members’service attitudes. Based on the results of the analysis, it is found that deep acting has a negative effect on job burnout, and surface acting has a positive effect on job burnout. Job burnout has a negative effect on customer orientation. In addition, both deep and surface acting have a positive effect on customer orientation. Also, the group with high emotional intelligence shows a stronger impact of job burnout on customer orientation than the low group. And job burnout is important mediators that explain the relationship between emotional labor and customer orientation. This study has limitations of limited research scope as well as regional and temporal limitations, and additional research is needed in the future.
