국문 초록

뷰티서비스산업은 모든 업무가 1대1 맞춤 서비스로 이루어지는 인적자원의존도가 높은 노동 집약적인 산업이다. 하지만 뷰티산업의 급성장으로 사업체수가 증가하고 매장마다 인력수급이 필요한 관계로 이직이 용이해 지고 있다. 따라서, 경쟁력 확보를 위해 우수한 인력의 수급과 유지가 경영의 성패를 좌우하는 가장 큰 요인으로 부각되고 있다. 뷰티산업에서도 이러한 인력난을 인식하고 많은 이직 관련 연구가 이어지고 있다. 하지만 대부분의 연구들이 특정부분에만 초점을 두고 단일차원의 변수와 이직의 영향관계를 검증하는 연구로 이직의 원인을 전반적으로 파악하기에는 한계가 있다. 따라서 본 연구의 목적은 뷰티서비스업 종사자의 이직 요인을 다차원적으로 알아보기 위한 선행연구로 타 산업의 이직 관련 선행연구를 분석하여 이직 요인을 탐색하고자 한다. 이에 이직 및 이직의도의 결정요인을 다차원적으로 파악한 박사학위논문 20편을 선정하여 분석하였으며, 결과 6개의 다차원적 상위요인과 60개의 하위요인을 이직 결정요인으로 탐색하였다. 향후 도출 된 다차원적 이직 요인을 기반으로 뷰티서비스업 종사자를 대상으로 이직 결정요인을 파악한다면 체계적이고 효과적인 인적자원관리 전략 수립에 기여할 수 있을 것이다.

영문 초록

The Beauty industry has a high level of dependence on human resources, and all services from customer coming and leaving is required to one-on-one customized services. As growth rate and employment rate increase, securing an outstanding workforce is more important to succeed in business. A recent study shows that the beauty industry is aware of the problems about turnover. However, most research results determine the correlation of a single variable with turnover, which has limits to understand comprehensive cause of turnover. Therefore, this study is a precedent study to find out the factors of turnover of the beauty service industry. In this study, 20 doctoral dissertations were selected and analyzed in order to find out the determinants of turnover and turnover intention, Results Six top factors and 60 sub factors were searched for turnover decision factors. Based on the multidimensional turnover determinants derived in the future, understanding the determinants of turnover in the beauty service industry will contribute to the establishment of a systematic human resource management strategy.
